现代企业的竞争,正逐步由“资本主义”迈向“人本主义”。企业间人才的争夺 战日益激烈。每个企业都要重视员工激励制度的建立和完善,搭建出一支符合企业发 展和市场需求的人才队伍。 当前,中国航空企业正面临高速发展和激烈竞争的转型期。据推测,中国有望成 为全球第二大航空市场。航空业的广阔前景,为从业人员带来了职业生涯的潜在机遇。 航空企业作为劳动密集型和知识密集型行业的典型代表,激烈的人才竞争导致了员工 需求的多样化,从而降低了员工对企业的忠诚度。同时,市场对员工的知识和技能要 求也越来越高,进一步对航空企业的人力资源管理提出了更高的要求。面对国内外日 益激烈的竞争环境,航空企业如何运用科学、有效的管理手段,配合灵活的员工激励 制度,加强员工对企业的归属感和使命感,提升员工能力素质并为企业保留高价值人 才将成为航空企业人力资源管理的重要课题。 本文以管理学基本理论和赫茨伯格双因素理论为指导,以航空企业为载体,在深 入研究有关企业员工激励机制的基础上,分析 CP 航空公司员工激励现状,以 CP 航 空公司员工激励因素调查为切入点,通过员工激励满意度模型测量和分析,挖掘能够 激励员工的主要激励因素,并有针对性地提出激励方案,进一步提高公司绩效和员工 工作满意度,加强 CP 航空公司在航空市场的核心竞争力。 关键词,航空企业;员工激励;双因素理论III Abstract The competition of contemporary enterprise is evolving from “Capitalism” to “Humanism”, and the essence of competition can be regarded as the competition of talents. Every enterprise should attach importance to the establishment and improvement of employee motivation mechanism and build a talent team that meets the development and market demand of the enterprise. Aviation industry is facing immense competition with high risk and high-tech that is undergoing transition period in face of fierce competition in both international and domestic market. China is expected to become the world's second-largest aviation market. The prospects for aviation industry offers potential career opportunities for employees. As the typical representative of labor-intensive and knowledge-intensive industries, the fierce competition for talents leads to the diversification of employees' demands, thus reducing their loyalty to the enterprise. At the same time, the market demands higher knowledge and skills of employees, and further puts forward higher requirements for the human resource management of aviation enterprises. It is of critical importance for the Chinese aviation enterprises to establish a comprehensive mechanism to motivate their employees in order to enhance their competence, improve their productivity, and retain those high performers to achieve corporate goals. The motivation issue of CP Airways Shanghai Office is the subject of this research paper. The paper takes management theory and Herzberg Two-Factor theory as the framework along with in-depth assessment studies on the current employee motivation mechanism of CP Airways Shanghai Office to reveal the root causes of employee motivation problems, to identify the key motivating factors that have significant influences on employee motivation. Then, this paper proposes employee motivation schemes to improve the level of employee motivation management as well as to improve corporate performance and employees' job satisfaction that eventually strengthen the core competence of CP Airways Shanghai Office in aviation market.
