EA采油厂知识型员工激励机制研究
摘要
随着社会的不断进步,知识对于推动社会进步起到了至关重要的作用;对于企业而
言,在激烈的市场竞争下,知识型人才作为知识的载体渐渐成为企业的核心竞争力。充
分发挥知识型人才的创造力、推动力是保证企业长期、持续、健康发展的关键环节
近年来,油气生产企业面临着国际油价下行、经济结构快速变化的外部形势,激烈
的变革给企业发展带来了挑战,对企业的人力资源管理提出了更高要求。EA采油厂作
为典型的偏远地区生产类国有单位,企业规模大、员工数量多,面对现状如何有效调动
知识型员工工作积极性,提高生产效率,进而提升企业竞争力是EA采油厂面临的一项
重要课题
本文在国内外学者对知识型员工激励研究的基础上,界定了本文研究的知识型员工
概念,以激励理论为依据,就EA采油厂知识型员工激励现状,通过调查问卷、理论分
析等方法对EA采油厂知识型员工进行深度分析,总结出企业目前对知识型员工的激励
存在薪酬机制缺乏差异性、资源分配不透明、员工培训形式化、晋升空间存在无形壁垒
等五项问题,并对问题产生原因进行分析。针对EA采油厂知识型员工激励存在的问题,
从激励的实施者和接受者两个角度入手,制定了以公平、持续、适度为原则,管理分层
与员工分类相结合的综合型的激励机制。最后,本文分别从明确激励理念、建立适应性
管理模式、提升有力组织保障、搭建高效信息管理平台等四个方面,提出了EA采油厂
知识型员工激励机制的保障措施

ABSTRACT
With the continuous progress of the society, knowledge plays a vital role in promoting
social progress; for enterprises, in the fierce market competition, knowledge employees are
becoming the core competitiveness of enterprises as the carrier of knowledge. Giving full play
to the creativity and driving force of knowledge employees is the key link to ensure long-term,
sustained and healthy development of enterprises
In recent years, the oil and gas production enterprises are facing the downward trend of
international oil prices and the external economic situation. The fierce changes have brought
challenges to the development of enterprises, and put forward higher requirements for the
management of human resources in enterprises. As a typical remote production state-owned
enterprise, the EA oil production plant has large scale and a large number of employees. It is
an important issue facing the plant in the face of the current situation how to effectively
mobilize the enthusiasm of the knowledge employees, improve the production efficiency and
enhance the competitiveness of the enterprises.
On the basis of the research on the motivation of knowledge-based employees, this paper
defines the concept of knowledge workers in this paper, makes an in-depth analysis on the
knowledge workers in the EA oil production plant, sums up the enterprises through the
questionnaire and theoretical analysis.There are five problems in the motivation mechanism,
such as the lack of compensation mechanism, the opaque allocation of resources, the
formalization of staff training, the existence of intangible barriers in the promotion space, and
analyze the causes of the problems. In view of the problems that motivate knowledge workers
in EA oil production plant, from two angles of incentive implementer and recipients, a
comprehensive incentive method is made with the principle of fairness, sustainability and
moderation, and the combination of management stratification and employee classification.
Finally, from four aspects, such as the clear incentive concept, the establishment of adaptive
management model, the promotion of strong organizational guarantee, and the construction of
efficient information management platform, this paper puts forward the safeguard measures
for the motivation of knowledge workers in the EA oil production plant.
