近年来,我国逐渐放慢了经济发展的脚步,进入新常态,所有的银行都笼罩在激烈
的竞争氛围中。受全球一体化大环境的影响,进入我国的外资银行数量不断增加,再加
上地方性商业银行的崛起,银行陷入了同质化竞争之中,形势十分严峻。为了击退强敌,
商业银行极力从国有银行中挖掘高端人才,包括业务骨干、客户经理等,造成国有商业
银行人才流失问题较为突出,尤其客户经理离职率高、跳槽的流动性大,银行面临客户
经理离职的困扰。J银行 S分行同样面临严峻的考验,如何通过对 J银行 S分行个金客
户经理进行管理,充分体现员工个人价值的同时,从整体上增强银行竞争力,这是当前
J银行 S分行最为关注的问题。
本文首先梳理了需求层次论、双因素理论、公平理论、同步激励理论等经典激励理
论,并将其融入到分析 J银行 S分行个金客户经理激励体系的过程之中。其次,本文对
J银行 S分行个金客户经理的人力资源和激励体系现状进行介绍,通过问卷调查、典型
员工访谈等方法对 J银行 S分行个金客户经理激励现状进行分析,结合调查结果分析得
出,J银行 S分行个金客户经理激励管理方面存在一系列问题,包括员工培训效能低下、
绩效考核激励性不足、未培育良好的组织文化、职位晋升不合理等。在此基础上,本文
对 J 银行 S 分行个金客户经理激励方案进行调整,把职业发展、员工培训、薪酬管理、
文化建设等内容分别进行体系建设,形成完善的优化方案,最后通过提高对激励机制的
认识、完善相关制度体系、强化制度落实执行等方面,保障个金客户经理激励优化方案
的顺利实施。J银行 S分行个金客户经理激励方案的优化完善可以提高个金客户经理的
工作积极性,提升员工工作能力及忠诚度,以此提升 J银行 S分行零售业务市场竞争力,
助力 J银行 S分行“二次创业”改革成功。
目前针对国有商业银行激励机制的理论研究并不多见,国内商业银行激励机制起步
也较晚,本文通过对 J银行 S分行个金客户经理激励方案的研究,可以对国内银行员工
激励机制的探索进行补充,也对同行业类似岗位员工激励机制的优化完善给予一定的启
示作用。

Branch
Abstract
In recent years, China has gradually slowed down the pace of economic development and
entered the "new normal". All banks are shrouded in a fierce atmosphere of competition.
Influenced by the global integration environment, the number of foreign banks entering China
is increasing, coupled with the rise of local commercial banks, banks are caught in the
homogeneous competition in terms of products, the situation is very severe. In order to repel
strong enemies, commercial banks make great efforts to find high-end talents from state-owned
banks, including business backbone, customer managers, etc., resulting in a prominent problem
of brain drain in state-owned commercial banks. In particular, the high turnover rate of customer
managers and the large fluidity of job-hopper make banks face the trouble of customer manager
turnover. J Bank S Branch is also facing a severe test. How to fully reflect the personal finance
customer manager and enhance the competitiveness of the bank on the whole through the
management of personal finance customer manager in J Bank S branch is the most important
issue for J Bank S branch at present.
This thesis first sorts out the classical incentive theories such as the hierarchy of needs
theory, McClellan achievement need theory, synchronous incentive theory and equity theory,
and integrates them into the process of analyzing the incentive system of personal finance
customer manager in S Branch of J Bank. Second, in this thesis, the J bank's branch of personal
finance customer manager of human resources and introduces the present situation of incentive
system, through the questionnaire survey, case interviews and other methods for the bank of J,
S personal finance customer manager incentive status quo analysis, combined with the results
of the survey analysis, the bank of J, S personal finance customer manager incentive
management has a series of problems, Including low efficiency of staff training, insufficient
fairness of performance appraisal, failure to cultivate a good organizational culture,
unreasonable promotion, etc. On this basis, this thesis adjusts the incentive scheme of personal
finance customer manager of S Branch of J Bank, independently builds the system of career
development, staff training, salary management, cultural construction and other contents, and
forms a perfect optimization scheme. Finally, through improving the understanding of the
incentive mechanism, improving the relevant system system, strengthening the implementation
of the system and other aspects to ensure the smooth implementation of the incentive
optimization scheme of personal finance customer manager. Further improve the work
enthusiasm of personal finance customer manager, improve the working ability and loyalty of

employees, so as to enhance the market competitiveness of retail business of J Bank S Branch,
and help the success of the "second entrepreneurship" reform of J Bank S Branch.
Current research on the theory of incentive mechanism of state-owned commercial Banks
does not see more, domestic commercial Banks incentive mechanism also start late, therefore
this thesis through to the bank of J, S personal finance customer manager incentive scheme of
research, the domestic bank employees incentive to explore can be added, also for same or
similar positions of other bank employees incentive optimizing offer certain enlightenment
function.
