摘 要
专业技术人员对医药企业的发展起着至关重要的作用,尤其是在研发创新、技术
创新等方面都严重影响着企业的发展。近年来,医药企业在取得快速发展的同时,也
出现了专业技术人员流失严重、缺少职业发展通道、组织绩效低下、员工满意度低等
现象,因此如何有效地激励专业技术人员,保持专业技术人员队伍的稳定,提高专业
技术人员的积极性和创新性成为医药企业、甚至整个医药行业都越来越关注的问题。
在此背景下,本文对专业技术人员的职业晋升问题进行研究具有重要的现实意义。
本文的主要研究内容是 YL公司专业技术人员职业晋升问题。首先,论文系统介
绍了相关概念、理论知识。其次,介绍了 YL公司专业技术人员职业晋升现状,对公
司概况、专业技术人员结构、特点进行阐述;并从专业技术人员职业晋升情况、职业
晋升路径现状、能力提升现状及离职情况四个方面进行现状分析。再次,通过访谈调
研与问卷调查相结合的方式,深入了解专业技术人员职业晋升现状及影响因素,进而
深入剖析专业技术人员职业晋升中存在的问题和导致原因。最后,提出 YL公司专业
技术人员职业晋升优化对策以及相应的实施保障,以确保专业技术人员职业晋升优化
对策能够得以顺利实施,激发 YL公司专业技术人员的积极性和创造性,实现个人职
业成功与组织发展的协调统一。

ABSTRACT
Professional and technical personnel play a vital role in the development of
pharmaceutical enterprises, especially in R & D innovation, technological innovation and
other aspects, which seriously affect the development of enterprises. In recent years, with
the rapid development of pharmaceutical enterprises, there have been serious loss of
professional and technical personnel, lack of career development channels, low
organizational performance and low employee satisfaction. Therefore, how to effectively
motivate professional and technical personnel, maintain the stability of professional and
technical personnel team, and improve the enthusiasm and innovation of professional and
technical personnel has become the focus of pharmaceutical enterprises and even the whole
industry More and more attention has been paid to this issue in the pharmaceutical industry.
In this context, it is of great practical significance to study the career promotion of
professional and technical personnel.
The main content of this paper is the professional and technical personnel career
promotion in YL company. Firstly, the paper systematically introduces the relevant
concepts and theoretical knowledge. Secondly, it introduces the current situation of
professional and technical personnel's career promotion in YL company, expounds the
company's general situation, professional and technical personnel's structure and
characteristics, and analyzes the current situation from the aspects of professional and
technical personnel's career promotion situation, career promotion channel situation,
training situation and resignation situation. Thirdly, through the combination of interview
survey and questionnaire survey, we can understand the current situation and influencing
factors of professional and technical personnel's career promotion, and then deeply analyze
the existing problems and causes of professional and technical personnel's career promotion.
Finally, the paper puts forward the Optimization Countermeasures of professional and
technical personnel's career promotion and the implementation guarantee, so as to ensure
the implementation of the Optimization Countermeasures of professional and technical
personnel's career promotion, so as to stimulate the enthusiasm and creativity of them, and
to realize the coordination of personal career success and organizational development.
