在市场经济高速发展的背景下,人力资源的竞争显得尤为重要,引起 越来越多企业的关注与重视。企业员工良好的工匠精神是企业内生发展的 源泉,敬业度影响企业员工的工匠意识,成为企业评定员工工作行为与工 作态度的重要标志。如何帮助企业在现有不断变化的市场中把握未来的发 展方向,为企业建立一个具有高敬业的的人才队伍,是现有多数企业所面 临的巨大问题和挑战,尤其是一些老旧国有制造生产企业的员工,面对经 济下行所带来的企业效益降低而导致的收入减少,导致员工产生倦怠心里, 进而降低员工敬业度并对企业带来不良影响,已经是当下国有企业亟待解 决的重要环节。 本文以G糖业公司的员工为研究的对象,从人力资源管理的理论出发, 通过实际访谈、问卷调查以及数据统计分析等的方式,结合国内外学者对 员工敬业度的文献研究为基础,对G糖业公司现有员工敬业度情况进行了 调查,根具问卷分析结果,针对G糖业公司不同的员工群体,从不同的影 响方面深入分析公司员工的敬业度问题,发现导致员工敬业度低的员工主 要是由于公司的薪酬待遇不合理、员工工作环境较差、员工晋升管理不健 全、管理者缺乏管理手段、员工缺少与其相对应的职业发展规划等多个因 素所造成的。 根据问卷数据分析的得出的导致现有公司员工敬业度低的主要几个原 因,结合G糖业公司的人资管理现状,本文采取提升G糖业公司的管理水 II 平,改善现有薪酬待遇,加强员工的职业发展管理,建立合理的晋升通道、 改善员工工作环境并加强生产管控及安全管,提升公司管理水平等多项措 施。 关键词:G糖业公司员工敬业度提升对策 III RESEARCHONTHEMEASURESTOIMPROVE THEEMPLOYEEENGAGEMENTOFGSUGARCO.,LTD ABSTRACT Withtherapiddevelopmentofmarketeconomy,thecompetitionofhuman resourcesisparticularlyimportant,whichattractsmoreandmoreenterprises' attention.Thegoodcraftsmanshipspiritoftheemployeesisthesourceofthe endogenousdevelopmentoftheenterprise.Theengagementdegreeaffectsthe craftsmanshipconsciousnessoftheemployees,andbecomesanimportantsign oftheevaluationoftheemployees'workbehaviorandworkattitude.Howto helpenterprisestograspthefuturedevelopmentdirectioninthecurrent changingmarketandbuildahighlydedicatedtalentteamforenterprisesisa hugeproblemandchallengefacedbymostoftheexistingenterprises,especially someoldstate-ownedmanufacturingenterprises'employees,whofacethe reductionofenterprisebenefitsbroughtbytheeconomicdownturn,resultingin thereductionofincome,resultinginemployeefatigueAtpresent,itisan importantlinkforstate-ownedenterprisestoslacktheirhearts,andthenreduce employeeengagementandbringadverseeffectsonenterprises. ThispapertakestheemployeesofgSugarCompanyastheresearchobject, startingfromthetheoryofhumanresourcemanagement,throughpractical IV interview,questionnairesurveyanddatastatisticalanalysis,combinedwith domesticandforeignscholars'literatureresearchonemployeeengagement, investigatesthecurrentemployeeengagementofgSugarCompany,basedon theresultsofquestionnaireanalysis,aimingatdifferentemployeesofgSugar CompanyWorkersgroup,fromdifferentaspectsoftheimpactofin-depth analysisofthecompany'semployeeengagement,foundthatthelowemployee engagementismainlyduetothecompany'sunreasonablesalary,poorworking environment,employeepromotionmanagementisnotperfect,managerslackof managementmeans,employeeslackofcorrespondingcareerdevelopment planningandotherfactors. Accordingtotheanalysisofquestionnairedata,themainreasonsforthe lowengagementoftheexistingcompany'semployees,combinedwiththe currentsituationofhumanresourcesmanagementofgSugarCompany,this papertakesmeasurestoimprovethemanagementlevelofgSugarCompany, improvetheexistingsalaryandtreatment,strengthenthemanagementof employees'careerdevelopment,establishareasonablepromotionchannel, improvetheworkingenvironmentofemployees,strengthenproductioncontrol andsafetymanagement,andimproveCompanymanagementlevelandother measures.
