- I - 摘要 X公司作为国内一家经济、技术实力雄厚的高科技企业,面临着技术人才流失 的问题。此外,X公司原有的绩效考核体系也已经不能满足企业的需求,导致员工 对绩效考核认可度不够,工作积极性较差等问题,这些问题阻碍了企业的进一步发 展。为了充分发挥绩效考核体系的作用,减少企业的人员流失,提高员工的工作积 极性,本文借鉴绩效考核等相关理论,分析X公司轧钢事业部技术人员绩效考核体 系现状,提出对X公司轧钢事业部技术人员的绩效考核体系进行改进的建议,而这 对于解决X公司技术人才流失、提高X公司的综合竞争力具有十分重要的意义。 本文共分为五个部分:第一部分为绪论,该部分主要介绍了文章的研究背景及 现有的研究基础,同时还涉及到一些内容和方法介绍。第二部分是绩效考核相关概 念及相关理论,为本文的理论基础。第三部分是X公司轧钢事业部技术人员绩效考 核现状及存在问题。第四部分是对X公司轧钢事业部技术人员绩效考核方案的优化 设计,明确绩效考核指标体系优化的目标与原则,重新选取了考核指标,利用层次 分析法对指标权重进行了计算,并从多方面提出绩效考核体系的优化对策。第五部 分是X公司轧钢事业部技术人员绩效考核方案优化的保障,从多个方面为绩效考核 方案优化落实提供保障。 关键词:技术人员;绩效考核;指标体系 燕山大学工商管理硕士学位论文 - II - Abstract As a domestic high-tech enterprise with strong economic and technical strength, Company X is facing the problem of the loss of technical talents. In addition, X company’ s original performance appraisal system can no longer meet the needs of the company, resulting in insufficient recognition of performance appraisal by employees and poor work enthusiasm. These problems hinder the further development of the company. In order to give full play to the role of the performance appraisal system, reduce the turnover rate of enterprises, and improve the enthusiasm of employees, this article draws on performance appraisal and other related theories, analyzes the current situation of the performance appraisal system for the technical personnel of the steel rolling business department of X company, and proposes to Suggestions for improvement of the performance appraisal system of the technical personnel of the Ministry, and this is of great significance for solving the loss of technical talents of X company and improving the comprehensive competitiveness of X company. This article is divided into five parts: The first part is the introduction, this part mainly introduces the research background of the article and the existing research foundation, and also involves some content and method introduction. The second part is related concepts and related theories of performance appraisal, which is the theoretical basis of this article. The third part is the current situation and existing problems of the performance appraisal of the technical personnel of the steel rolling department of X company. The fourth part is to optimize the design of the performance appraisal plan for the technical personnel of the steel rolling business department of X company, clarify the objectives and principles of the optimization of the performance appraisal index system, reselect the appraisal index, use the analytic hierarchy process to calculate the index weight, and calculate On the other hand, the optimization countermeasures for the performance appraisal system are proposed.
