在知识经济时代,企业之间的竞争本质上就是人才的竞争,特别是核心员工 的竞争。如何将核心员工置于企业资源的优先位置,并进行合理地开发与利用, 是现代企业管理必须要面对的课题。本研究对象永州市A公司是一家集电子元器 件研发、生产和销售于一体的综合型电子科技企业,对核心员工的素养要求较高, 如何激发和发挥核心员工的工作潜能,增强核心员工对公司的忠诚度和归属感, 降低员工的离职率等是当前亟待解决的问题。当前国内学着基于双因素理论的激 励研究并不多,本研究有效丰富了国内关于激励的研究成果,以期能为A公司提 升核心员工激励水平提供政策建议,同时也为其他企业进行员工激励机制改革提 供案例借鉴。 本研究以“理论框架——实例分析——对策建议——实施保障”为研究思路, 以赫茨伯格双因素理论等为指导,通过对A公司核心员工激励现状分析,在梳理 国内外学着关于员工激励的研究成果,明确研究思路和研究方法后,采用问卷调 查的形式,基于员工所在的部门、性别、年龄、学历、工作岗位、工作年限等特 征,从保健因素和激励因素两个维度调查核心员工对当前激励机制的满意度。并 以赫茨伯格双因素理论等为指导,提出了针对性地解决方案。主要是从保健因素 方面,注重提升企业管理水平,增加企业运营效率,减少核心员工对企业不满等 角度进行努力;激励因素方面从充分激发核心员工工作积极性为目标,促进核心 员工与公司同步成长的角度进行优化设计。 对优化后的激励方案的实施从战略、管理、文化等角度出具体的保障措施。 主要是从战略上重视激励的作用,逐步完善人力资源体系建设,建立长投的沟通 与反馈渠道,营造积极向上的企业文化氛围等。在成立推进小组的基础上对新的 方案进行循环改进等。 关键词:核心员工,员工激励,双因素激励,A公司 IV Abstract Intheeraofknowledgeeconomy,thecompetitionbetweenenterprisesis essentiallythecompetitionoftalents,especiallythecompetitionofcore employees.Howtoputthecorestaffinthepriorityofenterpriseresources,and reasonablydevelopandutilizethem,isasubjectthatmodernenterprise managementmustface.TheobjectofthisstudyisYongzhouACompany, whichisacomprehensiveelectronictechnologyenterpriseintegratingthe researchanddevelopment,productionandsalesofelectroniccomponents.It requireshighqualityofcoreemployees.Afterobtaininghighqualitycore employees,thecompanyhowtostimulateanddeveloptheworkpotentialof coreemployeesandenhancetheirloyaltytothecompany.Honestyandsense ofbelongingandreducingemployeeturnoverratearetheurgentissuesforthe companyleaders. Thisstudytakes"theoreticalframework-CaseAnalysis- countermeasuresandsuggestions-implementationguarantee"asthe researchidea,andHerzberg'stwo-factortheoryastheguidance,throughthe studyofthecorestaffincentivestatusofAcompany,andputsforwardtargeted solutions,inordertohelpAcompanytoimprovethelevelofcorestaff incentives.Firstly,thisstudyelaboratesonthespecificresearchbackground, V purposeandsignificance,combstheresearchresultsonemployeemotivation athomeandabroad,andexplainsthethinkingframeworkandresearch methodsadoptedbytheresearchinstitute.Secondly,basedonthe characteristicsofthedepartment,gender,age,educationalbackground,job positionandworkinglife,thepaperinvestigatesthecore employees'satisfactionwiththecurrentincentivemechanismfromtwo dimensionsofhealthcareandincentivefactors,andrefinestheexisting problems.Thirdly,undertheguidanceofHerzberg'stwo-factortheory,and accordingtotheexistingspecificproblems,thepaperputsforwardtargeted solutions.Itholdsthatinhealthcare,effortscanbemadefromtheperspectives ofimprovingthemanagementlevelofenterprises,increasingtheoperational efficiencyofenterprises,andreducingthedissatisfactionofcoreemployees withenterprises;inincentives,effortsshouldbemadetofullystimulatecore staff.Theaimoftheworkistopromotethesynchronousgrowthofthecore staffandthecompanyandoptimizethedesign.Fourthly,thereal-time implementationoftheoptimizedincentiveschemeprovidesspecificsupporting measuresandspecificsafeguards.Itisbelievedthatthenewschemeneedsto beimprovedonthebasisoftheestablishmentofthepromotiongroup,andthe concreteguaranteeshouldbeprovidedfromtheangleofstrategy, managementandculture.Thelastpartisasystematicsummaryofthis research,pointingouttheshortcomingsandfutureresearchdirections. Atpresent,therearenotmanyincentivestudiesbasedonthetwo-factor VI theoryinChina.Thisstudyeffectivelyenrichesthedomesticresearchresults onincentive,inordertoprovidepolicyrecommendationsforAcompanyto improvetheincentivelevelofcoreemployees,butalsoprovideacaseforother enterprisestoreformtheincentivemechanism..
