I H银行绩效管理优化方案研究 专业 工商管理硕士 研究生 林传琦 指导教师 丁任重 摘要 目前,商业银行的生存环境越来越激烈,未来发展也迎来了新的挑战。 随着商业银行的人才流动现象日益普遍,人才的抢挖压力与市场份额抢占、传统 业务品种推广等经营性压力对银行的经营发展造成了实际影响。传统的薪酬激励 是商业银行留住人才的重要举措,与此同时也要更加重视组织内部的绩效管理工 作,积极改进绩效管理体系则显得刻不容缓。然而由于我国银行体量相对较大, 目前的绩效管理工作大多停留于顶层设计上,绩效管理体系相对繁杂。要想真正 留住人才,需要通过优化绩效管理的相关举措,提高员工工作效率,以便共同实 现员工绩效与组织绩效的目的。 本文通过研究绩效管理相关背景和理论工具,选取H银行个案为研究对象, 进行微观层面的案例解析。主要采用文献研究、调查问卷法、案例分析法3种研 究方法。首先,借助问卷调查,了解H银行绩效管理全流程管理的现状,梳理了 包括绩效计划、绩效实施、绩效考核、绩效反馈和绩效考核结果的运用等5个环 节的情况,找出其中的问题和不足。其次,结合绩效管理相关研究工具,针对这 些不足之处,指明H银行绩效管理优化的原则及思路,提出了较为具体的绩效管 理优化方案。通过优化和完善原有绩效方案,实现原有绩效管理内容的优化。最 后,提出制度保障、人力资源保障和文化建设保障等相关保障措施,帮助H银行 进一步加强和改进绩效管理工作内容,健全约束与激励机制,充分激发员工的活 力和创造力,促进银行的发展。 关键词:银行 绩效管理 优化方案 四川师范大学硕士学位论文 II Research on H Bank Performance Management Optimization Scheme Profession MBA Postgraduate Linchuanqi Mentor Dingrenzhong Abstract At present, the living environment of commercial banks is becoming increasingly fierce, and new challenges are ushered in future development. As the phenomenon of talent flow in commercial banks becomes more and more common, operational pressures such as the pressure to tap talent and market share, and the promotion of traditional business varieties have actually affected the bank's business development. Traditional salary incentives are an important measure for commercial banks to retain talents. At the same time, they must pay more attention to performance management within the organization, and it is urgent to improve the performance management system. However, due to the relatively large size of China's banks, most of the current performance management work stays on the top-level design, and the performance management system is relatively complicated. In order to truly retain talents, it is particularly critical to improve employee work efficiency through performance management in order to achieve the realization of employees together Performance and the purpose of organizational performance. This paper studies the background and theoretical tools of performance management, selects the case of H Bank as the research object, and analyzes the case at the micro level. Three research methods are mainly used: literature research, questionnaire method and case analysis method. First, use the questionnaire to understand the current status of H Bank's performance management and analyze the existing problems and deficiencies, including problems in five aspects: performance planning, performance implementation, performance evaluation, performance feedback, and application of performance evaluation results. Secondly, in combination with performance management related research tools, to address these deficiencies, the principles and ideas of H bank performance management optimization are pointed out, Abstract III and specific performance management optimization programs are proposed. Through these program designs, the original performance management content is optimized and improved. Finally, it puts forward system safeguards, human resource safeguards, and cultural construction safeguard measures to help H Bank further strengthen and improve performance management work content, improve constraints and incentive mechanisms, fully stimulate staff vitality and creativity, and promote the development of the bank.
