企业的发展离不开人才的支持,而人才价值的发挥又需要企业有合适的激励措施, 如何激励企业员工成为企业管理者必须思考的问题。本文以Z公司为案例借助文献分析 法、案例分析法以及问卷调查法探讨了该企业员工激励的现状、不足以及原因并提出针 对性的应对方案。通过本文的研究对于指导Z公司做出科学、合理的员工激励决策具有 现实应用意义;而在研究中所提出的方式方法与研究思路流程,也能够为类似企业探讨 员工激励提供间接参考,从而将本文的研究价值从单一企业范畴延伸到案例企业之外。 本文研究共分为五个章节,通过系统化探讨Z公司员工激励问题,得出如下结论: 首先,结合问卷调查数据可知Z公司的员工对现行激励制度平均满意度评分为2.785分, 反映了Z公司员工对当前激励制度“不太满意”的观点。其次,在Z公司当前的员工 激励制度设计与实施中暴露了岗位薪酬与付出不匹配,精神激励流于形式,环境激励不 到位,员工职业发展激励不足等问题。再次,通过对Z公司员工激励问题的深入分析可 知,物质激励水平较弱,忽视精神激励的重要性,环境激励的投入与执行力度较弱,职 业发展激励重视性不足等均造成上述问题的主要原因。要完善Z公司的员工激励体系, 必须对当前的激励制度进行优化设计,而针对存在的问题应当从员工物质激励的,员工 精神激励方面的,绩效考核激励的制度,员工职业发展激励等方面给出优化建议。 关键词:Z公司;员工;激励;需求 II Analysis and Optimization of Z Company Employee Motivation Abstract The development of an enterprise can not be separated from the support of talents, and the exertion of the value of talents requires the enterprise to have appropriate incentive measures. How to motivate the employees of an enterprise has become a problem that must be considered by the enterprise managers. This paper takes Z Company as a case to discuss the current situation, shortcomings and reasons of employee motivation by means of literature analysis, case analysis and questionnaire survey, and then puts forward the corresponding solutions. The research in this paper is of practical significance for guiding Z company to make scientific and reasonable employee incentive decision; and the methods and research thinking process proposed in the research can also provide indirect reference for similar enterprises to explore employee incentive, so as to extend the research value of this paper from the single enterprise to the case enterprise. This paper is divided into five chapters, through the systematic discussion of the employee motivation of Z company, the following conclusions are drawn: first of all, according to the questionnaire survey data, the average satisfaction score of Z company's employees to the current incentive system is 2.785, which reflects the view that Z company's employees are not satisfied with the current incentive system. Secondly, in the design and implementation of the current employee incentive system of Z company, it has exposed some problems, such as the mismatch between post salary and payment, the lack of spiritual incentive, the failure of environmental incentive, and the imperfection of employee development incentive system. Thirdly, through the in-depth analysis of the incentive problems of Z company employees, we can see that the main reasons for the above problems are that the material incentive system is not perfect, scientific incentive cognition has not yet been formed, the reward and punishment mechanism is not perfect, and the lack of attention to career development incentive. In order to improve the employee incentive system of Z company, we must optimize the current incentive system, and in view of the existing problems, we should optimize the material incentive system, the spiritual incentive system, the performance appraisal incentive system and the career development incentive system.
