教学型组织作为一种新型的管理模式,对企业健康发展、提高管理水平意义重大。 在企业实践中,具有教学型组织管理模式的企业内部有着浓郁的教学相长的学习氛 围,员工积极主动地进行学习,不断提升自身的素质,保障了企业的顺利运行,进而 提高了企业的核心竞争力。教学型组织具有积极的实践意义。因此,近年来企业十分 关注教学型组织管理模式的构建问题。但在现有研究中,关于教学型组织构建的问题 多是集中于企业自身的经验总结,缺乏系统性和理论性,学术界内关于教学型组织也 缺乏严谨的理论研究。因此,从学术角度研究教学型组织将会是一项十分有意义的课 题。 本文运用案例研究的方法,选择具有教学型组织管理模式的企业——信誉楼作为 研究对象,探索教学型组织的特征功能模型。信誉楼在1999年提出企业要致力于建 设教学型组织,并在教学型组织管理模式的指导下保持着稳健的发展。结合已有的数 据资料,本研究选取了信誉楼37名人员进行深度访谈,获取他们对教学型组织的相 关认知。通过对数据资料的归纳总结,最终形成对教学型组织的较为系统的理论认知。 通过对企业相关数据的归纳,得出教学型组织具有价值观考评、制度化培训、充 分授权、公平晋升、人本管理以及即时沟通六大特征,且教学型组织的特征两两发挥 作用促使教学型组织发挥出增强文化自信、持续提升能力、良性教学循环、推动人才 涌现、增强组织承诺以及持续改善绩效的功能。在此基础上,构建出教学型组织的特 征功能模型。根据教学型组织自身的特征,最终定义教学型组织管理模式。 本研究丰富了企业管理模式的相关研究,并使教学型组织由企业经验总结上升到 了一定的理论高度。另外,教学型组织特征功能模型的构建对企业创新管理模式和提 升自身的管理水平具有借鉴意义,为企业如何采取措施指明了方向。 关键词:企业管理模式;教学型组织;特征功能模型 III Abstract As a new management mode, teaching organization is of great significance to the healthy development of enterprises and the improvement of management level. In the practice of enterprises, enterprises with teaching organization management mode have a strong learning atmosphere of teaching and learning. Employees learn actively and constantly improve their own quality to ensure enterprises operate smoothly, and thus improve the core competitiveness of enterprises. Teaching organization has positive practical significance. Therefore, in recent years, enterprises have paid great attention to the construction of teaching organization management mode. However, in the existing researches, the problems related to the construction of teaching organization are mostly concentrated on the experience summary of the enterprises, lacking of systematic and theoretical researches, and there is no rigorous theoretical research on the teaching organization in the academic world. Therefore, studying teaching organization from an academic perspective will be a very meaningful topic. This paper uses the case study method and selects the enterprise with the teaching organization management mode - Xinyulou as the research object, and explores the feature function model of the teaching organization. In 1999, Xinyulou proposed that the enterprise should commit itself to building teaching organization and has maintaining steady development under the guidance of the teaching organization management mode. Combined with the existing data, we selected 37 people from the Xinyulou to conduct in-depth interviews to obtain their relevant cognition of teaching organization. Through the summary of the data, we eventually formed a more systematic theoretical understanding of the teaching organization. Through the induction of relevant data of the enterprise, it is concluded that the teaching organization has six features: value evaluation, institutionalized training, full authorization, fair promotion, human-based management and instant communication. Also, every two features urges the teaching organization to play a role in enhancing cultural confidence, continuously lifting capacity, forming benign teaching cycles, promoting talent emergence, enhancing organizational commitment and continuously improving performance. On this basis, the feature function model of the teaching organization is constructed. According to the features of the teaching organization, the teaching organization is defined finally. This research enriches the relevant researches of enterprise management mode, and IV raises the teaching organization from the enterprise experience summary to a certain theoretical level. In addition, the construction of the feature function model has reference significance for innovation of the enterprises management mode and the improvement of their own management level, and points out the direction for how the enterprises take measures.
