高端要素是高质量发展阶段最重要的发展动力,而创新人才更是新经济发展 的核心竞争力。随着金融行业竞争的日益白热化,金融产品及金融服务的同质性 越来越强,支付宝、微信、云闪付强势席卷,逼迫传统银行业转型突围。要做到 服务特色化,产品差异化,渠道轻盈化等一系列创新转型,首先各家银行要提升 人力资本素质,而提高员工素质的最有效方法就是培训。JS银行是国内四大国 有金融机构之一,经历多次组织架构及战略方向的变革,2018年JS银行提出开启 第二曲线的战略发展目标,这势必要求JS银行的员工要具有个性化的业务能力 及多样化岗位技能。培养高端素养人才,就要不断的优化完善员工培训体系,尤 其是新员工培训体系更要与时俱进,从而打造一批具有JS特色标签的高素质人 才队伍,为JS银行注入新鲜血液,为组织带来营养与活力。 JS银行ZZ分行作为中心城市行,具有规模大、业务种类全、员工人数多等 特点。本文以JS银行ZZ分行新员工岗前培训体系作为研究对象,借助调查问 卷,观察访问等形式,详细分析ZZ分行现有新员工岗前培训体系存在的问题: 体系结构不完善、培训计划及课程设计不科学、培训方法单调过时、培训评估流 于形式,结果检验缺失等。这些问题的存在,极大程度上削弱了新员工岗前培训 效果。论文依据培训相关理论,结合ZZ分行的实际需求,在现行岗前新员工培 训体系的基础上进行优化设计,从体系流程、需求分析、课程设计、评估改进、 考核优化和结果追踪等方面提出系统改进建议。通过以上问题的提出和解决,本 文希望ZZ分行新员工岗前培训体系改进之后能够显著提升效用,最终实现新员 工系统培训水平整体提升。 员工培训要与企业战略发展及行业变化相匹配,这应该是一个不断变化的过 程。论文的研究结果,对当前同类银行的新员工岗前培训具有一定的参考价值, 期望国内各商业银行之间能够互相学习交流,进一步优化新员工岗前培训,提升 从业人员的能力素养,进而提高中国金融行业的综合实力。 关键词:岗前培训;银行;新员工; 昆明理工大学专业学位硕士学位论文 JS银行ZZ分行新员工岗前培训体系改进研究 III Abstract High-end elements are the most important driving force for high-quality development, and innovative talents are the core competitiveness of new economic development. With the increasingly fierce competition in the financial industry, the homogeneity of financial products and financial services has become stronger and stronger, and Alipay, WeChat, and Cloud Flash payment have swept strongly, forcing the traditional banking industry to break through. In order to achieve a series of innovative transformations such as service specialization, product differentiation, and lighter channels, first of all, banks must improve the quality of human capital, and the most effective way to improve the quality of employees is training. JS Bank is one of the four largest state-owned financial institutions in China. After undergoing many changes in organizational structure and strategic direction, JS Bank proposed a strategic development goal to open the second curve in 2018. This will inevitably require employees of JS Bank to have personalized business. Abilities and diverse job skills. To cultivate high-end literacy talents, we must constantly optimize and improve the employee training system, especially the new employee training system must keep pace with the times, so as to create a group of high-quality talents with JS characteristics tags, to inject fresh blood to JS Bank, Bring nutrition and vitality to your organization. As a central city bank, JS Bank's ZZ branch has the characteristics of large scale, full range of business, and large number of employees. This article takes JS Bank's ZZ branch new employee pre-job training system as a research object, and analyzes in detail the existing problems of the existing new employee pre-employment training system of ZZ branch by means of questionnaires, observation visits and other forms: incomplete system structure, training plans and courses The design is unscientific, the training methods are monotonic and outdated, the training evaluation is too formal, and the result test is missing. The existence of these problems has greatly weakened the effectiveness of pre-job training for new employees. Suggestions for Improvement. By raising and solving the above problems, this article hopes that after the improvement of the pre-job training system for new employees at ZZ Branch, the utility will be significantly improved, and the overall training level of new employees will be improved. Employee training should be a constantly changing process to match corporate strategic development and industry changes. The results of the thesis have certain reference value for the pre-job training of new employees in similar banks. It is hoped that domestic commercial banks can learn from each other, further strengthen pre-job training for new employees, improve the competence and literacy of employees, and further improve the comprehensive strength of China's financial industry.
