作为技能和知识密集型产业,寿险行业的发展和创新都离不开人才的作用。 随着新生代员工步入职场并逐渐成为各行各业的主力军,新生代员工的储备情况 对寿险公司能否获得竞争优势起到决定性作用。阿盟泰康人寿是阿拉善盟较早成 立的保险公司之一,培养了一批优秀的新生代保险专业人才,但随着阿拉善盟的 保险市场竞争日益激烈,阿盟泰康人寿新生代员工流失问题凸显,新生代员工的 储备匮乏严重影响了公司经营目标的实现。 本文首先分析了阿盟泰康人寿新生代员工流失的现状,随后通过问卷调查和 个人访谈,从新生代员工个人因素、企业管理因素、宏观环境因素三个方面剖析 出阿盟泰康人寿新生代员工流失的原因,最后通过对Price-Mueller模型的理解应 用提出了应对措施。在员工层面,畅通新生代员工和管理层之间的双向沟通渠道; 在组织层面,引进员工积分管理机制、优化员工培训体系、延长新人责任底薪、 实行年薪制等;在外部环境层面,制定招聘计划和准入政策。 希望本文的研究可以缓解阿盟泰康人寿由新生代员工流失带来的压力,同时 为国内其他保险公司应对新生代员工流失提供借鉴,从而促进整个寿险行业的发 展。 关键词:保险行业,新生代员工,工作满意度,员工流失 MBA学位论文作者:赵蕊阿盟泰康人寿新生代员工流失的应对策略研究 III THECOPINGSTRATEGIESSTUDYOFTHENEW GENERATIONEMPLOYEETURNOVEROFALXA TAIKANGLIFEINSURANCE Abstract Asaskill-andknowledge-intensiveindustry,thedevelopmentandinnovation oflifeinsuranceindustrycannotbeseparatedfromtheroleoftalents.Withthenew generationofemployeesenteringtheworkplaceandgraduallybecomingthemain forceinvariousindustries,thereservationofthenewgenerationofemployeesplaysa decisiveroleinwhetherlifeinsurancecompaniescanobtaincompetitiveadvantage. AlxaTaikangLifeInsuranceCompanyisoneoftheearliestinsurancecompanies establishedinAlxa,whichhastrainedagroupofoutstandingnewgeneration insuranceprofessionals.However,withtheincreasinglyfiercecompetitioninthe insurancemarketofAlxa,thelossofnewgenerationemployeesofAlxaTaikangLife InsuranceCompanyisbecomingmoreandmoreserious.Thelackofreservationof thenewgenerationofemployeesaffectsthecompanytoachieveitsbusiness objectives. Atfirst,thispaperanalyzesthecurrentsituationofthelossofthenewgeneration employeesofAlxaTaikangLifeInsuranceCompany,andthenthroughquestionnaires andpersonalinterviews,itanalyzesthecausesofthelossofthenewgeneration employeesfromthreeaspects:personalfactors,enterprisemanagementfactorsand macroenvironmentalfactors,finallythispaperputsforwardsomecountermeasures throughtheunderstandingandapplicationofthePrice-Muellermodel.Atthe employeelevel,openthetwo-waycommunicationchannelsbetweenthenew generationstaffandthemanagement;attheorganizationallevel,introducethe integralmanagementmechanism,optimizethestafftrainingsystem,extend responsibilitybasesalary,implementtheannualsalarysystemandsoon;atexternal environmentlevel,formulatetherecruitmenthiringplanandaccesspolicy.
