在组织行为学中,组织的发展目标就是构建和谐的组织关系。基层组织更是 如此。在基层管理中,激发和引导员工形成关爱互助的行为是基层管理的主要目 标之一。但是,从组织行为学中引发了一种思考,究竟激发员工身上哪种潜在能 力才能形成关爱互助的行为呢?在大量的研究成果中不难发现,情绪智力是形成 关爱互助行为的最主要的能力。但是情绪智力是一种综合性较强的能力,把提升 情绪智力作为基层管理的关注点缺乏现实的可行性。而共情关注是一个比较单一 的能力,具备较强的可操作性。研究基层员工共情关注和情绪智力的关系,其实 就是探索一条改变基层员工心理动力的切实可行的方法,并以此助推企业向更优 化的基层组织建设进一步迈进。 本研究主要对T企业基层员工共情关注与情绪智力进行调查,并对两者的关 系进行研究;验证提升共情关注能力可以有效提升情绪智力。研究采用台湾学者 詹氏的中文人际关系反应系数量表和WLEIS情绪智力中文量表对83名T企业的 基层一线和二线员工进行施测,利用Cronbachα(α信度)信度系数和结构效度 KMO系数来对量表的信度和效度进行验证,利用相关性分析法和方差分析法等对共 情关注、情绪智力及其各研究分量逐一进行关系验证。本次共情关注是从共情倾 听、共情行为、共情表达(共情语言表达)三个方面进行研究,情绪智力包括自 我情绪评价、情绪的控制、情绪的运用、他人情绪评价四个分量。结果表明:在 信度指标方面,共情关注量表和情绪智力量表都表现出较高的信度系数;在结构 效度方面,KMO系数也满足结构效度的要求;在对主假设的相关性进行验证后,结 果表明除了共情倾听分量外,共情关注及其它各分量分别与情绪智力及各分量呈 现出较强的正相关性;而对背景变量的假设进行验证后发现,性别、工作性质、 婚姻状况等背景变量对于共情关注和情绪智力及其各研究分量的影响极小,这也 说明被测员工的共情关注和情绪智力受客观因素的影响较小。 关键词:共情共情关注情绪智力基层管理积极心理学 II Abstract Inorganizationalbehavior,thedevelopmentgoalofanorganizationistobuilda harmoniousorganizationalrelationship.Thisisespeciallytrueofgrassroots organizations.Ingrass-rootsmanagement.oneofthemaingoalsofgrass-roots managementistoinspireandguideemployeestoformcaringandmutualassistance behavior.However,fromtheperspectiveoforganizationalbehavior,aquestionhasbeen raisedaboutwhichpotentialabilitiesofemployeescanbestimulatedtoformcaringand supportivebehaviors.Inalargenumberofresearchresults,itisnotdifficulttofindthat emotionalintelligenceisthemostimportantabilitytoformcaringandmutualhelp behavior.However,emotionalintelligenceisacomprehensiveability,anditisnot practicaltotakeimprovingemotionalintelligenceasthefocusofgrassroots management.Butempathicattentionisasingleabilitywithstrongoperability.Tostudy therelationshipbetweenempathyconcernandemotionalintelligenceofgrassroots employeesistoexploreapracticalwaytochangethepsychologicalmotivationof grassrootsemployees,andthuspromotetheenterprisetofurtherimprovethe managementofgrassrootsorganizations. Thisstudymainlyinvestigatestheempathyconcernandemotionalintelligenceof grassrootsemployeesinTenterprise,andstudiestherelationshipbetweenthem.Verify thattheabilitytoincreaseempathyattentioncaneffectivelyimproveemotional intelligence.ResearchbyscholarsinTaiwanJaneChineseinterpersonalreaction coefficientofscaleandWLEISChineseemotionalintelligencescaleof83Tenterprise first-andsecond-lineworkeratthegrass-rootslevelweremeasured,usingCronbach alpha(reliability)ofalphareliabilitycoefficientandstructurevalidityofKMO coefficienttotovalidatethereliabilityandvalidityofthescale,usingcorrelation analysisandvarianceanalysisonempathyconcern,verifiestherelationshipbetween emotionalintelligenceanditsvariouscomponentsonebyone.Thisstudyfocusedon empathyfromthreeaspects:empathiclistening,empathicbehavior,andempathic expression(empathiclanguageexpression).Emotionalintelligenceincludesfour III components:self-emotionalevaluation,emotionalcontrol,emotionalapplication,and emotionalevaluationofothers.Theresultsshowthatboththeempathyattentionscale andtheemotionalintelligencescalehavehighreliabilitycoefficients.Intermsof structuralvalidity,KMOcoefficientalsomeetsthebasicrequirementsofstructural validity.Afterverifyingthecorrelationofthemainhypothesis,theresultsshowthatin additiontotheempathiclisteningcomponent,theempathicattentionandother componentsshowastrongpositivecorrelationwithemotionalintelligenceandeach componentrespectively.Thehypothesisofbackgroundvariableswasverified,anditwas foundthatbackgroundvariablessuchasgender,jobnatureandmaritalstatushadlittle influenceonempathyattentionandemotionalintelligenceandtheirresearchweight, whichalsoindicatedthatthemeasuredemployees'empathyattentionandemotional intelligencewerelessaffectedbyobjectivefactors.
