目前理论界对组织建言氛围形成机理缺少较为系统的研究,而且 以组织建言氛围作为内在要素对企业战略变革的作用研究更为稀少。 本文将中心议题围绕在组织建言氛围、组织学习和企业战略变革的三 者关系上,以组织学习为中介变量,探求组织建言氛围对企业战略变 革的影响作用。本文的研究方法是文献综述、假设模型构建、样本数 据收集,最后到定量数据分析,并运用实证研究方法来分析三者之间 的关系。本文的研究目的出于三个层面,首先,中外学者研究组织建 言氛围形成机制不多,而且缺乏系统的探究和分析。其次,研究组织 学习对企业战略变革关系的学术文献多且完善,但较少学者会利用组 织学习作为中介变量来研究组织建言氛围和企业战略变革的关系。作 为组织全体员工,他们掌握着市场的第一手资料,通过不断向团队或 上层的建言过程,会营造出一种良好的组织学习氛围,从而提高每位 员工的组织学习能力。组织学习能力的不断强化,建言质量也在迅速 提高,最终能促进整个企业战略变革的顺利实施。所以兼顾理论意义 和实践价值,研究三者之间的关系对全体组织来说是至关重要的。 本文通过定性和定量相结合的研究方式实证分析了组织建言氛 围、组织学习和企业战略变革三者之间密不可分的作用机制。本文首 先通过大量的文献收集,梳理了前沿学者对这三者的概念以及理论的 研究,并提出了本文的理论模型,然后以此为基础提出相关假设。 组织建言氛围对企业战略变革的作用研究——以组织学习为中介 次,通过 SPSS19.0 软件对样本数据进行因子分析、相关分析和多元 回归分析,以此检验之前提出的所有假设,并对研究结果进行讨论。 通过文献综述研究、相关模型假设提出和实证分析检验,本文主要得 出以下结论, (1)组织建言氛围对组织学习有正向作用。组织建言氛围的四 个维度均对组织学习有正向显著关系。所以说,组织建言氛围的浓厚 会不断加强整个组织的学习能力。 (2)组织学习对企业战略变革有正向作用。组织学习对企业战 略变革有正向显著关系。所以说,提高整个组织学习能力可以促使企 业战略变革的顺利实施。 (3)组织建言氛围对企业战略变革有正向作用。组织建言氛围 会提高每位员工的建言次数和质量,从而好的意见就能保证企业战略 变革按照既定目标顺利完成。 本文一定程度上填补了组织建言氛围对企业战略变革研究的空 白。目前国内外学者对组织建言氛围的概念进行了一定的解释,但是 并没有连同企业战略变革进行关系研究;本文在总结学者研究观点的 基础上,进一步探明个人和团队对企业战略变革的贡献作用,以此来 丰富整个战略变革影响因素的研究架构。 关键词,组织建言氛围,组织学习,企业战略变革 论文类型,应用研究浙江工业大学硕士论文 组织建言氛围对企业战略变革的作用研究——以组织学习为中介 IV ASTUDY ON THE ROLE OF ORGANIZATIONAL SUGGESTION ATMOSPHERE ON STRATEGIC TRANSFORMATION OF ENTERPRISE -- TAKING ORGANIZATIONAL LEARNING ASAN INTERMEDIARY ABSTRACT At present, there is a lack of systematic research on the formation mechanism of organizational suggestion atmosphere, and the study of the role of organizational suggestion atmosphere as an intrinsic element in the strategic transformation of enterprises is even more rare. This paper focuses on the relationship between organizational suggestion atmosphere, organizational learning and enterprise strategic change, and takes organizational learning as intermediary variable to explore the influence of organizational suggestion atmosphere on enterprise strategic change. Through literature review, hypothesis model construction, sample data collection, and finally quantitative data analysis, this paper uses empirical research methods to analyze the relationship between the three. The purpose of this paper is to study three aspects: First, there are few mechanisms for the formation of suggestion atmosphere in the research organizations of Chinese and foreign scholars, and there is no systematic research and analysis. Secondly, there are many and perfect academic documents to study the relationship between organizational learning and enterprise strategic change, but not many scholars have explored the important role of organizational learning as an intermediary variable in building the relationship between organizational suggestion atmosphere and corporate strategic change. As the organization staff, they have first-hand information on the market. Through the continuous process of advising the team or the upper level, the organization staff creates a good organizational learning atmosphere, thereby improving the organizational learning ability of each employee. The continuous strengthening of organizational learning ability and the rapid improvement of the quality of suggestions can eventually promote the smooth implementation of the overall corporate strategic change. Therefore, considering the theoretical significance and practical value, it is very important for all organizations to study the relationship between the three. This paper first through a large number of literature collection, combing the leading scholars on the concept of these three and related relations, and put forward the research model of this paper, and then put forward relevant assumptions based on this. Secondly, factor analysis, correlation analysis and multiple regression analysis of sample data are performed through SPSS19 .0 software to test all previous assumptions and discuss the research results. Through literature review, relevant model hypothesis, and empirical analysis, and the main conclusions of this paper are as follows: (1)The organization's atmosphere of suggestions has a catalytic effect on organizational learning. The four dimensions of the organization's suggestion atmosphere have a positive and significant relationship with organizational learning. Therefore, the organization's strong atmosphere of advice will continue to strengthen the learning ability of the entire organization. (2) Organizational learning has a catalytic effect on corporate strategic change. Organizational learning has a positive and significant relationship with corporate strategic change. Therefore, improving the learning ability of the entire organization can promote the smooth implementation of corporate strategic changes. (3)The organization's atmosphere of suggestion has a catalytic effect on the strategic transformation of the enterprise. The organization's suggestion atmosphere will increase the number and quality of each employee's suggestions, so that good opinions can ensure that the strategic changes of the company are successfully completed in accordance with the stated goals. The significance of the research is to fill the gap between the organization's atmosphere of suggestion and the enterprise strategic change research. At present, scholars at home and abroad have explained the concept of the organization's atmosphere in detail, but they have not studied the relationship with the enterprise strategic change. On the basis of summing up scholars 'research views, we further explore the contribution of individuals and teams to the enterprise strategic change, so as to enrich the research framework of the entire strategic change factors.
