摘 要
企业异质型人力资本隐性知识是企业实现知识创新的关键,也是构筑和保持企
业核心竞争优势的关键要素。由于异质型人力资本的稀缺性和高价值性等特征,
在高新技术企业,异质型人力资本的人员流动情况显得更加明显,其携带的隐性
知识也随之流失,给企业带来巨大损失。为了更加有效的利用异质型人力资本的
隐性知识,减少由于其流失给企业带来的损失,应该加强对其隐性知识的挖掘和
利用。知识地图能够将企业工作者变成知识合作者,促进隐性知识的共享和传播,
有效的实现隐性知识的显性化,有效弥补由于人才流失带来的损失。本文将知识
地图作为异质型人力资本隐性知识挖掘的工具,探讨知识地图在企业实际案例中
的应用结果。
本文首先通过对国内外文献进行分析,在异质型人力资本理论、隐性知识理论
和隐性知识转移等相关理论的综合基础上,分析异质型人力资本隐性知识的特征,
然后从知识地图的视角,阐述知识地图对企业异质型人力资本隐性知识挖掘的作
用机制,构建基于知识地图的异质型人力资本隐性知识挖掘模型,并设计隐性知
识挖掘的流程,最后将模型应用于 QNEW 企业情报中心,对模型在企业实际中运
用的结果进行分析与评价,验证模型的有效性,进而对企业的培训体系进行重构。

Abstract
The tacit knowledge of idiosyncratic human capital is not only the key to achieve
knowledge innovation for enterprise, but also the key elements to build and maintain the
enterprise’s core competitive advantage. Since the scarcity and high value of other
features, the flow of idiosyncratic human capital is even more obvious in high-tech
enterprises. The tacit knowledge they carry will also loss and bring huge losses for
enterprises. In order to make use of tacit knowledge of idiosyncratic human capitalmore
efficiently and reduce its loss caused by the loss of business, we should strengthen the
mining and utilization of tacit knowledge. Knowledge map can facilitate the sharing and
dissemination of tacit knowledge and achieve the explicitation of tacit knowledge to
make up for the losses caused due to brain drain. This paper discusses the results of the
application of knowledge map in actual cases of one enterprise using the knowledge
map as the tool to mine idiosyncratic human capitals’ tacit knowledge.
Firstly, the thesis analyzes the relevant literature at home and abroad and the
features of idiosyncratic human capitals’ tacit knowledgebased on the analysis of the
theories of idiosyncratic human capital, tacit knowledge and knowledge transfer.
Secondly, the thesis describes the mechanism of knowledge map for tacit knowledge
mining of idiosyncratic human capital of the enterprise, builds the tacit knowledge
mining model of idiosyncratic human capital from the perspective of knowledge maps
and designs the knowledge mining process. At last,the article makes utility analysis
evaluation and conduct corporate training system for reconstruction by the case of using
in the Information Center of ‘QNEW’ enterprise, and utility analysis, and then to
corporate training system for Reconstruction.
