随着现代社会的发展,组织中对“人”的管理日益受到重视,人被认为是组织中最重要的
资源,是一个企业能否成功并发展壮大的关键因素。在组织管理中,管理者往往碰到的最难以
解决的问题,就是关于“人”的问题。组织中的个体行为是研究组织功能和组织绩效的重要途
径之一,按照工作状态,我们将这种个体行为分为两种,依据组织制度和工作职责而产生的行
为称之为角色内行为,外部约束性比较强,被作为常规绩效的基础,员工如果没有履行好职责
就会受到处罚,所以员工会按照要求行事,这是其基本特征,另一种就是角色外行为,它无法
通过制度考核与约束,自主体现,自我裁量,却不一定得到组织的明确回报或惩罚,但在一定
程度上仍然影响员工工作积极性。
金融从业者作为社会上从事高端行业的服务群体,其按照约定向金融消费者提供金融服务。
而金融从业者的一系列角色外行为正潜移默化的影响着组织行为。本文是在总结、借鉴国内外
关于组织公民行为、企业员工角色外行为等相关研究的基础上,设计基于补偿性组织情景下的金
融从业者角色外行为影响因素调查表,针对从事银行业、证券业、保险业的11家金融机构的100
名职工进行了问卷调查,然后对调查结果进行统计分析,确定在补偿性组织情景下的金融从业者
角色外行为的具体影响因素,提出企业规范金融从业者角色外行为的工作建议,以期为提高企业
丄作绩效发挥重要作用。

Abstract
With the development of modern society, the organization managing the people and more
attention, who is considered the organization's most important resource, is a business success and a
key factor in development and growth. In organizational management, managers often encounter the
most difficult problem to solve, is about people issues. Organization of individual behavior is an
important way research organization functions and organizational performance, according to the

provides financial services to financial consumers as agreed. And a series of role behavior of financial
practitioners are subtle impact on organizational behavior. This article is summed up, learn from
home and abroad on the basis of organizational citizenship behavior, role behavior of employees and
other related research, design practitioners compensatory finance organization scenarios based on
factors role behavior questionnaire for engaging in banking, securities industry, the insurance industry,
financial institutions 11 100 workers conducted a questionnaire survey and statistical analysis of the
survey results to identify specific factors in organizational scenarios compensatory role behavior of
