随着经济社会的不断发展,更加注重个体成员感受的现代管理理念越来越受到人们的关注,在 组织管理的过程中,个体成员的工作满意度很大程度上会影响到工作质量、工作效率等诸多方面, 提升个体成员的工作满意度已经成为提升工作质量和组织运行效率的重要途径。长期以来,中外学 者对工作满意度进行了广泛研究,尤其在企业管理过程中,这种以人为本的现代管理理念在应用中 收到了良好效果。伴随国家移民管理机构改革,边防警察作为公安序列中较为特殊的警钟受到广泛 关注,出入境边防检查机关也在尝试接纳并运用这种现代管理理念,在队伍管理中更加关注和照顾 边检民警的个体感受。边检民警在出入境口岸承担着维护国家主权、稳定口岸秩序的重大使命,特 别是在此次防范境外新冠肺炎疫情输入的重大任务中,边检民警的作用发挥明显,确保口岸疫情“零 输入”,发挥了应有的重要作用。 本文以国内第四大内陆空港口岸边检站——XA出入境边防检查站为例,研究该站民警整体工作 满意度水平,并探讨工作满意度的构成维度及各维度产生的影响,同时考察个体差异是否对工作满 意度产生影响。通过走访谈话、调查问卷、数据分析等方式,最终得出XA边检站民警工作满意度处 于中等水平,将工作满意度这一概括性概念细分为工作本身、报酬与压力、成长与发展、工作氛围、 人际关系五个维度分别进行分析,其民警对报酬与压力、成长与发展两个维度满意度较低,对人际 关系、工作本身和工作氛围满意度较高。研究还发现民警的个体差异的确会使工作满意度产生明显 差异。 最后,本文结合实际提出提高满意度的六个方面的对策:从社会认可、减轻压力、增加收入、 完善晋升机制、改善培训制度和关注个体差异,为XA边检站在体制改革的过程中实现管方式的改革 提供借鉴。 关键词:边检民警;工作满意度;调查研究 II Abstract Asthedevelopmentofeconomyandsocioty,themodernmanagementconceptoffocusingon individual’sfeelingsisgettingconcernedbypeople.Intheprocessofstructuralmanagement,theworking qualityandefficiencyandotheraspectsareinfluencedbythesatisfactionofemployeestoagreatextent. Therefore,toimproveindividual’ssatisfactiontoworkisanimportantmethodtoimprovingworking qualityandefficiency.Currently,plentyofresearchesandexplorationshavebeendonetoworking satisfactioninternationallyanddomestically.People-orientedmodernmanagementconcepthasledtogood resultsexpeciallyinenterprisesmanagement.Inrecentyears,astherefornmatinofstateimmagration managementsystem,ThePoliceofChinaimmigrationinspectionasaspecialtypeofpolicesequenceshave paidcloseattention.Immigrationinspectionauthoritiesistryingtoacceptandadoptthismodernconcept, andcaremoreaboutthefeelingsofthePoliceofChinaimmigrationinspection.ThePoliceistakingthe responsibilityofdefendstatesovereigntyandstablizeportorder,andtheirjobproovedtobevital especiallyunderthemissionofdefendingoverseasinputduringtheCOVID-19period.Therefore,itis importanttostudytheworkingsatisfactionofthePoliceofChinaimmigrationinspectionandtofind problemsandeventobringmethodstoimprovingtheirsatisfaction. ThisthesishastakenanexampleofXAairportimmigrationinspectionstationwhichistheNo.4in China,andstudiedtheworkingsatisfactionofthePoliceofChinaimmigrationinspection,alltheaspects thatmadetoworkingsatisfaction,theinfluencesthatallaspectshavetoworkingsatisfactionanddiscussed thedifferencesofworkingsatisfactionofdifferentpolice.Throughresearchesandanalysis,thefactorsthat haveinfluencesonworkingsatisfactionhavebeenconcluded,whichareworkitself,paymentandpressure, development,workingatmasphereandinterpersonalrelations.Differentaspecthasdifferentinfluences,and thelowlevelofsatisfactionarepaymentandpressureanddevelopment,andthehighlevelsatisfactionare workingatmasphereandinterpersonalrelations.Itisalsofoundthatthepersonaldifferenceofpolicealso hasinfluenceonworkingsatisfaction,amongwhichgender,marrige,ageandworkinglifespanareall affectingit. Atlast,thisthesishasanalyziedtheissuestothePoliceofChinaimmigrationinspectionworking satisfaction,andbroughtupmethodstoimprovingworkingsatisfactiononimprovingsocietyrank,reducing workingpressure,increasingpayment,improvingpromotingsystem,optimizingtrainingandfocusingon personneldifferencesthesesixaspects.Ithasbeenagoodexampletoimrpoviongqualityofmanagement III andadoptingmodernmanagementconcepttoXAairportimmigrationinspection.
