I 摘要 人力资源是一个组织最宝贵、最独特的资产。人力资源的管理是一个组织中 所有管理者的责任,所有管理者都有必要了解并适当重视组织内不同的人力资源 政策和活动。招聘是发现和获取人力资源的过程,研究并有效提高招聘有效性, 有助于企业在招聘活动中以最小的代价、最高的效率获得最大的回报,为全部人 力资源管理活动建立良好的开端。本论文以CT酒业公司为研究对象,对其近五年 来的招聘工作进行有效性评价,找出其中存在的主要问题,然后针对问题提出提 高招聘有效性的对策。 本论文阐述了CT酒业公司招聘工作现状,通过访谈、问卷调查和实地调研的 方法取得了案例研究所需的资料。在回顾相关研究文献的基础上,从招聘效率、 招聘成本、招聘质量、招聘满意度四个维度设计了招聘有效性评价体系,并对每 个维度分解了具体指标,对招聘有效性进行评价,运用方差分析对不同招聘渠道 的招聘有效性进行了评价,确定了不同招聘渠道的招聘有效性。通过招聘有效性 评价,发现了CT酒业公司招聘有效性方面存在的问题,从完善人力资源规划、明 确员工需要具备的胜任力、完善工作分析和职位说明、合理选择招聘渠道、改进 招聘流程、减少人员流失、注重内部培养等7个方面对招聘有效性提高提出了改 进措施。 本研究对提高CT酒业公司和同行业同规模企业的招聘有效性具有参考价值, 为后续研究提供了一个新的行业案例的参考。 关键词:CT酒业公司;员工招聘;招聘有效性;有效性评价;招聘渠道 Abstract II Abstract Human resource is the most valuable and unique asset of an organization. Human resource management is the responsibility of all managers in an organization. It is necessary for all managers to understand and pay due attention to different human resource policies and activities in the organization. Recruitment is the process of finding and obtaining human resources. Studying and improving the effectiveness of recruitment will help enterprises get the maximum return with the lowest cost and the highest efficiency in recruitment activities, and establish a good beginning for all human resource management activities. This paper takes CT wine company as the research object, evaluates the effectiveness of its recruitment work in the past five years, finds out the main problems, and then puts forward countermeasures to improve the effectiveness of recruitment. This paper describes the current situation of recruitment work of CT wine company, and obtains the data needed for case study through interview, questionnaire survey and field investigation. Based on the review of relevant research literature, this paper designs a recruitment effectiveness evaluation system from four dimensions of recruitment efficiency, recruitment cost, recruitment quality and recruitment satisfaction, decomposes specific indicators for each dimension, evaluates recruitment effectiveness, compares recruitment effectiveness of different recruitment channels by using variance analysis, and determines recruitment effectiveness of different recruitment channels. Through the evaluation of recruitment effectiveness, the problems in recruitment effectiveness of CT wine company are found. The improvement measures are put forward from seven aspects: improving human resource planning, clarifying the competence of employees, improving job analysis and job description, reasonably selecting recruitment channels, improving recruitment process, reducing staff turnover, and focusing on internal training. This study has reference value for improving the recruitment effectiveness of CT wine companies and enterprises of the same scale in the same industry, and provides a new industry case reference for the follow-up study.
