随着互联网经济快速发展,信息化对我们生活的影响越来越强烈,而互联网是信息 产业的核心和灵魂。软件研发企业依赖先进的技术、卓越的研发能力而发展。软件企业 的绝大部分员工知识层次高、自主性强、重视个人价值体现。因此,如何通过对软件研 发人员的绩效考核,既能使得研发人员能够充分发挥主观能动和创造力,又能实现员工 的自我价值,既能够提升员工个人的绩效,也能够有效地促进组织的绩效,提高整个团 队的战斗力,这是整个软件行业急需解决的问题。 本文以AB研发中心为例,以目标分析法(MBO)、关键指标分析法(KPI)为主要方法, 对AB研发中心现有绩效管理体系的深入研究分析,分析出AB研发中心绩效考核方面 存在的不足:1)绩效考核管理人员不够重视;2)考核指标权重不规范;3)绩效考核 过程缺乏理解;4)人力资源与绩效考核脱节;5)绩效考核过程缺乏有效沟通;6)绩 效考核结果缺乏反馈。针对上述不足,并进行详细的整理与优化,找出了绩效考核的原 因并构建适合AB研发中心研发人员绩效考核原则和方法:1)管理人员高度重视;2) 绩效考核指标权重规范化;3)加强绩效考核的培训;4)整合人力资源与绩效考核参 与;5)加强研发人员的沟通;6)增加绩效考核结果反馈,通过关键指标实现各个部门、 各个岗位人员的绩效考核,实现PDCA闭环改进,并在AB研发中心得以应用。最后 AB研发中心制定了绩效考核体系的保障措施,使之在实施过程中行之有效。 。 关键词:软件研发;研发中心;绩效考核体系 研究类型:专题研究 ABSTRACT WiththerapiddevelopmentoftheInterneteconomy,physicalcommunicationhasmore impactonourlives.TheInternetisthecoreandsouloftheinformationindustry.Software R&DEnterpriserelyonadvancedtechnologyandexcellentreasearchofdevelopment.Most employeesofSoftwareEnterprisehavehighknowledgelevel,strongautomomyandattach greatimportancetopetsonalvalue.Therefore,howtothroughperformanceevaluation,reach thetarget:enabletheR&Dpersonaltogivefullplaytothesubjectiveinitativeandcreativity, alsorealizetheself-valueofemployees,whichcannotimprovetheperformanceof employees,butalsoeffectivelypromotetheperformanceoftheorganizationandimprovethe combateffectivenessofthewholeteam,whichisanurgentproblemtobesolvedinthewhole softwareindustry.
