I 摘要 中国经济的快速发展为企业成长带来了前所未有的机遇,同时也带来了巨大 的挑战。众所周知,目前我国企业之间的竞争日趋激烈,特别是我国的中小企业 正面临着重重困难和沉重压力。目前我国的中小企业普遍存在寿命短暂、发展缓 慢、经营不善等现象,产生这些现象的重要原因之一是企业中人力资源管理能力 的欠缺。在企业的成长过程中,人力资源管理的重要程度是排在第一位的,而激 励是人力资源管理最为核心部分,所以中小企业要在愈加激烈的市场竞争中处于 不败之地,就必须建立一整套完善的、科学有效的员工激励机制。科学合理的员 工激励机制能够激发员工的工作热情,提高员工的积极性,使员工的边际努力最 大化,同时也是企业保持活力和促进目标完成的关键。因此,如何引进人才、留 住人才、培养有发展潜力的人才已经成为了新经济时代企业管理者必须考虑的问 题。 邯郸QD公司是一家主营钢材业务的中小型企业,是一家为客户提供技术咨 询、产品订货、基础加工、仓储物流、财务结算以及产品售后服务的综合型贸易 类公司。公司目前人数为212人,与当地同类型其他企业相比,规模较为成熟, 有良好的发展前景。本文以国内外先进的激励理论为基础,以QD公司为研究对 象,了解当前QD公司激励情况的现状及存在的问题,并针对这些问题提出了激 励制度优化方案。方案内容包含薪酬福利制度、绩效考核制度、职业生涯规划、 培训体系的建立、企业文化建设这五个方面的优化建议,这些建议得到了QD公 司管理层的认可和支持。有针对性地对QD公司的激励机制进行优化设计,以此 来提高QD公司的人力资源管理水平,促进QD公司的科学健康发展。 关键词:QD公司;激励机制;薪酬福利;员工 Abstract II Abstract TherapiddevelopmentofChina'seconomyhasbroughtunprecedented opportunitiesandgreatchallengestothegrowthofenterprises.Asweallknow,the competitionamongChineseenterprisesisbecomingincreasinglyfierce,especiallythe smallandmedium-sizedenterprisesinChinaarefacingmanydifficultiesandheavy pressures.Atpresent,smallandmedium-sizedenterprisesinChinagenerallyhaveshort lifespan,slowdevelopment,poormanagementandsoon.Oneoftheimportantreasons forthesephenomenaisthelackofhumanresourcesmanagementabilityinenterprises. Intheprocessofenterprisegrowth,theimportanceofhumanresourcemanagementis rankedfirst,andincentiveisthecorepartofhumanresourcemanagement.Therefore,if smallandmedium-sizedenterpriseswanttobeinvincibleintheincreasinglyfierce marketcompetition,theymustestablishacompletesetofperfect,scientificand effectiveemployeeincentivemechanism.Scientificandreasonableemployeeincentive mechanismcanstimulateemployees'workenthusiasm,improvetheirenthusiasmand maximizetheirmarginalefforts,whichisalsothekeyforenterprisestokeeptheir vitalityandpromotetheachievementoftheirgoals.Therefore,howtointroducetalents, retaintalentsandcultivatetalentswithdevelopmentpotentialhasbecomeaproblem thatenterprisemanagersmustconsiderintheneweconomicera. HandanQDCompanyisasmallandmedium-sizedenterprisemainlyengagedin steelbusiness.Itisacomprehensivetradingcompanythatprovidescustomerswith technicalconsultation,productordering,basicprocessing,warehousingandlogistics, financialsettlementandafter-salesserviceparedwithotherlocalenterprisesofthe sametype,thecompanyhasamaturescaleandagooddevelopmentprospect.Basedon theadvancedincentivetheoryathomeandabroad,thispapertakesQDCompanyasthe researchobject,understandsthecurrentsituationandexistingproblemsofincentive situationinQDCompany,andputsforwardtheoptimizationschemeofincentive systeminviewoftheseproblems.Theprogramincludesfiveoptimizationsuggestions: salaryandwelfaresystem,performanceappraisalsystem,careerplanning, establishmentoftrainingsystemandconstructionofcorporateculture,whichhavebeen recognizedandsupportedbyQDmanagement.TheincentivemechanismofQD Companyisoptimizedinordertoimprovethehumanresourcemanagementlevelof Abstract III QDCompanyandpromotethescientificandhealthydevelopmentofQD Company.
