I 摘要 随着互联网+经济的发展,传统的保险行业不断受到冲击,保险行业对从业人员的 需求越来越大。作为知识、技术、智力密集型企业的保险公司,从业人员是推动公司发 展并在未来激烈的同业竞争中取胜的关键因素。公司对员工的重视程度及其管理水平直 接影响公司的效益和发展。因此如何激励并留住保险行业的员工,发挥员工积极性、潜 能和创造性是摆在保险公司管理者面前急需解决的重要课题。 中国大地财产保险股份有限公司温州分公司(原为温州中心支公司)成立于2004 年11月,目前发展平稳,拥有稳定的客户资源,但也存在诸多问题。如公司仍以传统 保险公司模式运行,和一些以互联网+新型运作模式的保险公司及同行业的其它竞争对 手相比,无论是项目的服务水平还是自身内部管理方面还存在着一定的差距和不足,公 司在新型保险市场上占据市场份额较低,内部员工流失率偏高。另外由于公司在人力资 源管理手段方面较为滞后,在员工管理方法上面比较单一,现有的激励机制已无法充分 调动员工的工作积极性和创新性。充满激励效应的晋升制度、薪酬制度,人才的选拔体 系和优胜劣汰的竞争机制尚未形成,一系列的问题制约公司未来的发展。 本文在对大地保险温州分公司员工激励机制方案优化和设计过程中,通过借鉴和吸 收国内外相关激励机制理论的著作和研究成果,结合公司实际,运用人力资源管理、心 理学、组织行为学等相关理论和分析方法,通过对员工开展问卷调查,针对在员工激励 的过程中出现的问题,分析原因,通过制定科学的薪酬福利机制、健全公司绩效考核机 制、完善员工培训体系、建设企业文化、加强员工沟通等创新举措,重新对大地保险公 司温州分公司现有的激励机制进行了优化。希望通过对该公司员工激励机制的优化研究 能够为保险行业制定员工激励机制和方案提供指导和借鉴。 关键词:大地保险;员工激励机制;方案优化 Abstract II Abstract Withtheadvanceininternettechnology,traditionalinsurancecompanieshaveagreat demandforemployeeswithhigh-techskills.Becauseinsurancecompaniesaretypically knowledge-,technology-andintelligence-intensive,thelevelofemployeesinthecompany becomeacriticalfactorforthecompanydevelopment,andthemanagementlevelalsodirectly impactsitsprofits.Therefore,insurancecompaniescompetefortheemployees.Therefore,it isamajorchallengeforanissuancecompanyonhowtomotivateandexerttheirpotentialand creativityoftheiremployees. DadiPropertyInsuranceCo.,Ltd.WenzhouBranch(formerlyWenzhouCentralBranch) wasestablishedinNovember2004.Althoughthecompanyisincreasinglygrowing,italso suffersfromaseriesofproblems.Forexample,thecompanystilloperatesinanoldfashion. Comparedwithnewlydevelopedcompaniesempoweredwithinternettechnology,Dadi PropertyInsuranceCompanyhasmanylimitations,includingalowlevelofprojectservice andinternalmanagement,whichmakeasignificantlossoftheiremployee.Withfurther developmentintechnology,theproblemwillbecomeevenmorepronounced.Moreover,the employeescannotkeepupwiththedemandsofthemarket,especiallyforthosepeoplewhose expertiseininvestment,actuarial,underwriting,andclaimsandthosewhounderstandthe internationalinsurancemarketandregulations.Besides,themanagementstrategyistoo simplified,andthecurrentemployeeincentivestrategycannotpromotetheirmotivationand creativity.Thelackofacomprehensivepromotionsystemandtalentselectionapproach producesaseriesofproblems,whichfurtherlimitthedevelopmentofthecompany. Intheprocessofoptimizinganddesigningtheemployeeincentivemechanismschemeof WenzhouBranchofDadiinsurance,thispaperusestherelevanttheoriesandanalysis methodsofhumanresourcemanagement,psychology,organizationalbehaviorandsoonto carryoutaquestionnairesurveyontheemployeesintheprocessofemployeeincentiveby drawinglessonsfromandabsorbingtheworksandresearchresultsofrelevantincentive mechanismtheoriesathomeandabroadandcombiningwiththeactualsituationofthe companyTheexistingincentivemechanismofWenzhouBranchofDadiinsurancecompany hasbeenoptimizedbymakingscientificcompensationandwelfaremechanism,improving performanceappraisalmechanism,improvingemployeetrainingsystem,buildingcorporate culture,strengtheningemployeecommunicationandotherinnovativemeasures.Ihopethat throughtheoptimizationofthecompany'semployeeincentivemechanismresearchcan provideguidanceandreferencefortheinsuranceindustrytodevelopemployeeincentive mechanismandprogram.
