I 摘要 近年来我国电子商务发展迅猛,传统企业的线上业务也随之快速发展,物流行业 在人们生活、生产中的地位日益突出。随着市场经济环境的日益复杂,人才竞争逐渐 成为决定企业生存与发展的核心因素,企业的后备人才综合素质水平对于企业竞争力 的影响也越来越显著。威风物流作为国内民营企业的重要代表,近年来威风物流在国 内外市场的竞争中逐渐崭露头角,为了实现更长远的发展,公司必须进一步加强对新 进员工的培训,根据企业人力资源培育及开发策略、企业经营策略、发展战略来开展 员工培训,不断提高员工综合素质,为企业得以在未来激烈的市场竞争中继续保持竞 争优势奠定坚实基础。 本次研究基于柯克帕特里克四层次评估模型、成人学习理论、需求层次理论,并 引入文献研究、问卷调查研究等方法深入探究了新员工培训对策。首先本文对威风物 流的新员工培训现状进行了深入分析,具体包括培训目标、培训内容、培训方式,并 依托满意度调查发现威风物流公司新员工普遍存在培训满意度不高的问题,很多新员 工反映公司提供的培训课程缺乏针对性、培训方式不够多元、培训效果未能实现有效 的岗位评估、评估监控力度不足等问题。其次本文基于已有理论成果并结合威风物流 的实际现状,对公司新员工培训机制进行改进,此次优化改进涉及到整个新员工培训 的各环节,包括培训计划制定与实施、培训效果后期评估反馈等。具体而言,一是在 前期计划制定时不断提升培训师资水平、改善培训教学方式、科学设置培训课程;二 是在计划实施过程中优化调整组织结构和岗位职责分工、做好课堂管理与课前准备工 作;三是在培训效果的后续评估和反馈中,立足于层级、流程等角度来综合评估公司 新员工受训成效。最后,基于上述分析从制度、人员、组织等层面提出威风物流公司 新员工培训改进对策。 关键词:物流公司;新员工;培训优化 II 威风物流公司新员工培训方案优化研究 Abstract Inrecentyears,withtherapiddevelopmentofe-commerceinChina,theonlinebusiness oftraditionalenterprisesisalsodevelopingrapidly,andthelogisticsindustryplaysan increasinglyprominentroleinpeople'slifeandproduction.Withtheincreasinglycomplex marketeconomyenvironment,talentcompetitionhasgraduallybecomethecorefactor determiningthesurvivalanddevelopmentofenterprises,andthecomprehensivequalitylevel ofenterprisereservetalentshasmoreandmoresignificantimpactonthecompetitivenessof enterprises.Asanimportantrepresentativeofdomesticprivateenterprises,Weifenglogistics hasgraduallyemergedinthecompetitionofdomesticandforeignmarketsinrecentyears.In ordertoachievealonger-termdevelopment,thecompanymustfurtherstrengthenthetraining ofnewemployees,carryoutemployeetrainingaccordingtotheenterprise'shumanresource cultivationanddevelopmentstrategy,businessstrategyanddevelopmentstrategy,and constantlyimprovethecomprehensivequalityofemployeesTolayasolidfoundationforthe enterprisetocontinuetomaintainitscompetitiveadvantageinthefiercemarketcompetition inthefuture. ThisstudyisbasedonKirkpatrick'sfour-levelevaluationmodel,adultlearningtheory anddemandleveltheory,andintroducesliteratureresearch,questionnaireresearchandother methodstoexplorethenewemployeetrainingstrategies.Firstofall,thispapermakesan in-depthanalysisofthecurrentsituationofnewemployees'traininginWeifenglogistics, includingtrainingobjectives,trainingcontentsandtrainingmethods.Basedonthe satisfactionsurvey,itisfoundthatnewemployeesinWeifenglogisticscompanygenerally haveproblemsoflowtrainingsatisfaction.Manynewemployeesreflectthatthetraining coursesprovidedbythecompanyarelackofpertinence,thetrainingmethodsarenotdiverse enough,andthetrainingeffectisnotpracticalThecurrenteffectivepostevaluation, evaluationandmonitoringareinsufficient.Secondly,basedontheexistingtheoreticalresults andtheactualsituationofWeifenglogistics,thispaperimprovesthetrainingmechanismof newemployeesofthecompany.Thisoptimizationandimprovementinvolvesallaspectsof thetrainingofnewemployees,includingtheformulationandimplementationoftraining plans,evaluationandfeedbackoftrainingeffectinthelaterstage,etc.Specificallyspeaking, thefirstistocontinuouslyimprovetheleveloftrainingteachers,improvethetraining teachingmethodsandsetuptrainingcoursesintheearlystageofplanning;thesecondisto optimizeandadjusttheorganizationalstructureandpostresponsibilitydivisionintheprocess ofplanningimplementation,anddoagoodjobinclassroommanagementandpreclass preparation;thethirdistocomprehensivelyevaluatethetrainingeffectfromtheperspective ofhierarchyandprocessinthesubsequentevaluationandfeedbackEvaluatethetraining effectofnewemployees.Finally,basedontheaboveanalysis,thepaperputsforwardthe trainingandimprovementmeasuresfromthesystem,personnel,organizationandother Abstract III aspects.
