:随着经济全球化的不断深入和国内经济的不断转型升级,我 国企业面临着来自政府和市场的双重压力。企业所处经营环境的愈发 复杂化与市场竞争的愈加激烈化,使得企业为维持其生存和持续健康 发展需适时对其自身的发展战略进行恰当的调整或变革。高阶理论的 兴起,国内外学者渐渐开始探索管理者人口背景特征如何影响企业战 略变革行为,尤其是高层管理团队这一特殊群体的特征。在所有的高 管团队特征中,任期在一定程度上代表了个体专业的与企业相关的知 识积累,与企业的关系尤为密切,且高管团队任期异质性对战略变革 行为的影响存在两类截然相反的解释。因此,本文对高管团队任期异 质性与战略变革行为间的关系进行展开研究。 本文在对已有的高管团队任期异质性、战略信念和战略变革行为 文献梳理归纳的基础上,采用实证研究与文本分析相结合的研究方法, 选取我国沪深两市2012-2017年A股制造业上市企业的面板数据。在 信息决策理论的分析框架中,探讨了高管团队任期异质性与战略变革 行为之间的关系。根据注意力基础观理论、信息决策理论以及高阶理 论,将高管团队的战略信念引入高管团队任期异质性与战略变革行为 研究框架。主要从“高管团队任期特征—战略信念—战略变革行为” 的模式入手,阐明高管团队战略信念的结构特性,进一步分析高管团 队任期异质性对战略变革行为的作用机制,即在明确高管团队任期异 质性对战略变革行为有显著影响的前提下,引入了战略信念复杂性和 II 战略信念柔性,重点探究了战略信念复杂性与战略信念柔性在高管团 队任期异质性与战略变革行为间是否发挥了中介作用。 本文通过Stata12.0、SPSS26.0以及NVivo12.0实证验证发现:高 管团队任期异质性与战略变革行为具有显著正向相关;在两个中介 中,战略信念复杂性在高管团队的任期异质性与战略变革行为间具有 中介效用。战略信念柔性在高管团队任期异质性与战略变革行为间未 具有中介作用。本文以注意力基础观理论来理解战略变革行为的产 生,尝试为高管团队任期异质性与战略变革行为研究结论的不一致提 供新的理论解释,以丰富战略管理理论。此外,研究结论对于高管团 队的构建有一定参考价值。 关键词:高管团队;任期异质性;战略信念柔性;战略信念复杂性; 战略变革行为 III RESEARCHONTHEINFLUENCEOFTOP MANAGEMENTTEAMSTENUREHETEROGENEITY ONSTRATEGICCHANGEINMANUFACTURING INDUSTRY--THEMEDIARINGEFFECTOF STRATEGICBELIEFS YiZhong(BusinessAdministration) DirectedbyXiaodongZhou Abstract: Withthecontinuousdeepeningofeconomicglobalizationand thecontinuoustransformationandupgradingofthedomesticeconomy, Chineseenterprisesarefacingdoublepressurefromthegovernmentand themarket.Theincreasinglycomplicatedoperatingenvironmentandthe increasinglyintensificationofmarketcompetitionmakeitnecessaryfor enterprisestoappropriatelyadjustorchangetheirowndevelopment strategiesattherightmomentinordertomaintaintheirsurvivaland sustainableandhealthydevelopment.WiththeriseoftheUpperEchelons Theory,scholarsathomeandabroadhavegraduallybeguntoexplore howthedemographicbackgroundofmanagersaffectsthecorporate strategicchange,especiallyTMTasaspecialgroup.Amongallthe characteristicsofTMT,tenure,toacertainextent,representsthe accumulationofindividualprofessionalknowledgerelatedtothe enterprise,whichisparticularlycloselyrelatedtotheenterprise. Moreover,therearetwocompletelyoppositeexplanationsfortheimpact IV oftopmanagementteamstenureheterogeneityonthecorporatestrategic change.Therefore,ourstudyexplorestherelationshipbetweentenure heterogeneityofTMTandstrategicchange. Onthebasisofreviewingandsummarizingtheexistingliteratureon thetenureheterogeneityofTMT,strategicbeliefsandstrategic change,weadoptsaresearchmethodthatcombinesempiricalresearch andtextanalysis,andtakesthepaneldataofA-sharesmanufacturing listedenterprisesinShanghaiandShenzhenstockmarketsfrom2012to 2017asmaterial.Therelationshipbetweentenureheterogeneityof TMTandstrategicchangeisexploredintheanalysisframeworkof InformationDecisionTheory.BasedontheAttention-BasedTheory, InformationDecisionTheory,andUpperEchelonsTheory,ourstudy introducesthestrategicbeliefsofTMTintotheresearchframeworkofthe tenureheterogeneityofTMTandstrategicchange.Startingfromthe patternof"thetenurecharacteristicsofTMT-strategicbeliefs-strategic change",Ourstudyexpoundsthestructuralcharacteristicsofthestrategic beliefsofTMT,andfurtheranalyzesthemechanismofthetenure heterogeneityofTMTonthecorporatestrategicchange,thatis,onthe premisethatthetenureheterogeneityofTMThasasignificantimpacton thecorporatestrategicchange,thecomplexityofstrategicbeliefsandthe flexibilityofstrategicbeliefsareintroducedintotheresearchframework ofthetenureheterogeneityofTMTandstrategicchange,andmainly V explorestheintermediaryeffectbetweenthetwofactorsinthe framework. ThroughtheempiricalverificationdonebyStata12.0,SPSS26.0,and NVivo12.0,ourstudyfindsthatthereisasignificantpositivecorrelation betweentheheterogeneityinthetenureofTMTandthecorporate strategicchange.Amongthetwointermediaries,thecomplexityof strategicbeliefsexertsanintermediaryeffectbetweentenure heterogeneityofTMTandstrategicchange,whiletheflexibilityof strategicbeliefsdoesnotplayanintermediaryrolebetweentenure heterogeneityofTMTandstrategicchange.Ourstudyaimstocontribute toenrichingstrategicmanagementtheoriesbyunderstandingthe emergenceofthecorporatestrategicchangefromtheperspectiveof Attention-BasedTheory,tryingtoprovideanewtheoreticalexplanation fortheinconsistencyinresearchconclusionsoftheheterogeneityinthe tenureofTMTonthecorporatestrategicchange.Besides,Theconclusion ofourstudyhassomereferencevaluefortheconstructionofTMT.
