随着互联网大数据时代悄无声息的到来,信息科学和网络技术已经成为经济增 长的主导。大大小小的互联网公司如“雨后春笋”般发展起来,互联网市场规模不 断扩大,激烈的市场竞争,必然带来互联网企业之间的技术人才争夺战。在当今时 代,人才无疑是企业生存和发展最重要的资源,对于中小互联网企业来说,更是如 此。在中小互联网企业中,技术人才是企业发展的关键因素,技术人才的流失,不 仅增加了中小互联网企业的运营成本,同时也会影响中小互联网企业的健康快速发 展、降低企业的效率,从而导致企业面临较大的损失。解决中小互联网企业技术人 才流失问题,对于互联网行业持续健康发展具有重大意义。 本文先阐述了国内外关于人才流失的理论、模型及发展情况,然后以S公司的 基本情况和技术人才流失现状为例,对中小互联网企业人才流失进行研究。本文从 中小互联网企业和技术人才的需求出发,运用文献研究法、问卷调查法、访谈法、 模型分析等方法,一方面结合相关理论研究和我国国情,另一方面从人力资源的薪 酬福利、绩效、规划、培训等模块分析出S公司人才流失的原因,总结出解决技术 人才流失的对策。具体措施包括:给予技术人才充分授权,提高参与感;合理分配 工作,提高价值感;完善薪酬绩效激励机制好而富力体系;提高管理者的管理水平 和综合素质;建立健全多通道职业生涯轨道;提升亲属满意度;扩大广告宣传力度 等等。多管齐下,希望对中小互联网企业减少人才流失提供一定借鉴,促使中小互 联网企业能够健康、快速发展。 关键词:人力资源;中小互联网企业;技术人才;人才流失; ii Abstract WiththequietarrivaloftheInternetbigdataera,informationscienceandnetwork technologyhavebecomethedominanteconomicgrowth.LargeandsmallInternet companieshavedevelopedlike"springs",thescaleoftheInternetmarketcontinuesto expand,andfiercemarketcompetitionwillinevitablyleadtothebattlefortechnical talentsamongInternetcompanies.Intoday'sera,talentisundoubtedlythemostimportant resourceforthesurvivalanddevelopmentofenterprises.Thisisespeciallytrueforsmall andmedium-sizedInternetcompanies.Insmallandmedium-sizedInternetenterprises, technicaltalentsarethekeyfactorforenterprisedevelopment.Thelossoftechnical talentsnotonlyincreasestheoperatingcostsofsmallandmedium-sizedInternet enterprises,butalsoaffectsthehealthyandrapiddevelopmentofsmallandmedium-sized Internetenterprisesandreducestheefficiencyofenterprises.Facedwithgreaterlosses. Solvingtheproblemoftechnicalbraindraininsmallandmedium-sizedInternet enterprisesisofgreatsignificancetothesustainableandhealthydevelopmentofthe Internetindustry. Thisdissertationfirstexpoundsthetheory,modelanddevelopmentofbraindrainat homeandabroad,andthentakesthebasicsituationofScompanyandthecurrent situationoftechnicaltalentlossasanexampletostudythebraindrainofsmalland medium-sizedInternetenterprises.Thisdissertationstartsfromtheneedsofsmalland medium-sizedInternetcompaniesandtechnicaltalents,usingliteratureresearchmethods, questionnaires,interviews,modelanalysisandothermethods,ontheonehandcombined withrelevanttheoreticalresearchandChina'snationalconditions,ontheotherhandfrom thehumanresourcessalaryandwelfare,performanceThemodulessuchasplanningand traininganalyzethereasonsforthebraindrainofScompanyandsummarizethe countermeasurestosolvetheproblemoftechnicaltalentloss.Specificmeasuresinclude: givingtechnicalpersonnelfullauthorization,increasingthesenseofparticipation; rationallydistributingworkandimprovingsenseofvalue;improvingtherewardand performanceincentivemechanism;improvingthemanagementlevelandoverallquality ofmanagers;establishingandimprovingamultichannelcareertrack;Improvethe satisfactionofrelatives;expandadvertisingandsoon.Multi-prongedapproach,Ihopeto providesomereferenceforsmallandmedium-sizedInternetcompaniestoreducebrain drain,andpromotesmallandmedium-sizedInternetcompaniestodevelophealthilyand rapidly.
