企业中层管理人员在公司战略目标执行、员工管理和协调等方面处于中心地 位,其胜任力直接影响整个公司的运行和战略目标的实现,是各大企业实际生产 经营中人力资源管理的重点。中层管理人员胜任力的研究对于公司的有序健康发 展和内部控制管理优化具有重要的意义。 胜任力评估是企业精简管理、优化企业内部结构、增强企业抗风险能力的重 要途径。近年,SF电气技术有限公司领导在参观和学习国内外先进企业的过程中 逐步达成认知的一致,就是企业的竞争不仅仅是人才的竞争,更是人才素质的竞 争。本研究以胜任力理论模型为基础,首先对SF电气技术有限公司中层管理人 员胜任力现状进行分析,探讨目前公司胜任力现状,公司需要改进和提升的重点; 在此基础上,采用文献调研法和德尔菲法明确了指标体系的属性和维度关系,并 采用专家访谈法和头脑风暴法对指标体系进行筛选和优化,最终确定了SF电气 技术有限公司中层管理人员胜任力评价指标体系;在确定指标体系后,采用粗糙 集法进行管理人员胜任力评价研究;最后,根据SF电气技术有限公司中层管理 人员胜任力的评价结果和调查存在的具体问题,提出有针对性的胜任力提升建议, 确保公司能在经济下行风险较大的背景下乘风破浪,逆流而上。 关键词:SF电气技术有限公司;中层管理人员;胜任力;人才素质;评价 昆明理工大学专业学位硕士学位论文 SF电气技术有限公司中层管理人员胜任力评价研究 IV Abstract The middle management personnel of the enterprise are in the central position in the implementation of the company's strategic objectives, employee management and coordination, and their competence directly affects the operation of the whole company and the realization of the strategic objectives, which is the focus of human resources management in the actual production and operation of each major enterprise. The research of competence of middle management personnel is of great significance to the orderly and healthy development of the company and the optimization of internal control management. Competency assessment is an important way for enterprises to streamline management, optimize their internal structure and enhance their ability to resist risks. In recent years, the leaders of SF Electric Technology Co., Ltd. have gradually reached a consensus in the process of visiting and studying advanced enterprises at home and abroad, that is, the competition of enterprises is not only the competition of talents, but also the competition of talent quality. This study is based on competency theory model, first analyzes the current situation of middle-level management competence of SF Electric Technology Co., Ltd., and discusses the current situation of company competence, which needs to be improved and promoted. After determining the index system, rough set method is used to evaluate the competence of middle-level managers. Finally, according to the evaluation results of the competence of the middle management of SF Electric Technology Co., Ltd. and the specific problems existing in the investigation, this paper puts forward some suggestions for improving the competence, so as to ensure that the company can take advantage of the wind and waves under the background of the greater risk of economic downturn and go up the current.
