酒店之间的竞争从根本上来说是人才的霓争因此,人力资源管理在酒店各 种管理要素中呈现出越来越重要的地位而薪酬问题又是人力资源管理的核心问 题之一,必须科学地建立酒店员工薪酬管理制度,才能吸引!保留和激励优秀的 人才 .本文是对金康酒店的员工薪酬体系进行改进方案设计通过分析金康酒店的 员工薪酬体系现状,我们发现其有着酒店行业普遍存在的许多弊端,如薪酬结构 整体比例失调!保障功能有余!激励功能不足!薪酬分配模式过于单一!薪酬整 体水平偏低!薪酬定位不准等等 为了科学地改进员工薪酬体系,本文对金康酒店的各个职务进行了具体分析, 并评估了岗位价值,确定金康酒店各个岗位对酒店的贡献率,奠定薪酬体系设计 的基础然后结合外部薪酬调查和内部薪酬数据分析,提出将金康酒店员工薪酬 体系由现行岗位技能工资制和特聘人员协议工资制改进成依据岗位对企业贡献价 值的薪酬体系 依据金康酒店薪酬体系的设计原则和薪酬策略,改进后的金康酒店薪酬制度 体系设计为/岗效工资.,制度,实行/一岗两薪0和/超目标绩效提资0的制度,将 采取市场领先策略和调和薪酬结构策略,使其薪酬水平在酒店行业的竞争对手中 处于领先地位把金康酒店的战略转换为对员工的期待和要求,然后把对员工的 期望和要求转化为对员工的薪酬激励新方案使薪酬更加具有激励作用,激励员 工通过提高工作效率来提高收入 金康酒店薪酬体系改进方案的实施必然会存在一些障碍本文提出的支撑体 系,可以尽可能地减少由于薪酬变革所带来的负面影响,稳健地过渡到改进后的 薪酬体系 关键词:金康酒店;薪酬体系;人力资源高级管理人员工商管理硕士学位论文 Abstract Inessenee,theeomPetitionamonghotelindustry15theeomPetitionof Professionaltalents.Therefore,humanresoureesmanagement(HRM)15becoming moreandmoreimPortantinthevariouselementsofhotelmanagement.The remunerationsystem15oneofeoreissuesofhumanresoureemanagement.Inorderto attract,retain,andmotivateoutstandingtalentsforhoteldeveloPment,it15necessary totoProeeedwithremunerationsystemreforms. AnimProvedremunerationsystemforJinkangHotelwasProPosedbythisthesis. Byanalyzingitseurrentremunerationsystem,manydisadvantagesarefoundwhieh alsooeeurredinotherhotels,suchasthesystem15overallimbalaneewithasingleand overalllowlevelsPaymentmodel,anditsPurpose15notelearthatfoeusmoreonthe functionofmaintainstablethanineentive. InordertoimProvetheremunerationsystemofJinkangHotel,thisthesis analyzedthedutyofthePositionsandevaluatedtheProductivityrateofeaeh emPloyee.5inthehotel,itofferedafoundationtosetuPnewremunerationsystem.A newremunerationsystemwasProPosedthatthehotelstaffwouldbePaidaecordingto theireffeetivenessinsteadoftheeurrentsystemthoroughtheeombinationofexternal paymentsurVeyandinternalremunerationdataanalysis#Aeeordingtothedesigning PrineiPlesandstrategies,thenewremunerationsystemofJinkangHotelwasdesigned as/Performanee一relatedPay0,thatallowsadifferentiationbetweenindividualevenin thesamePosition,allowstheemPloyertodifferentiatePaygiventohighPerformers thatProvidesbonusesforworkersWhoPerformtheirjobseffeetively.TheJinkang Hotelwassuggestedthattakethemarket一leadingstrategiesandtaetiestoreeoneile Paymentstructure,whiehinturnwouldbetteradjustPaymentaeeordingtodemandof leadinglevelsandeomPetitors,rates.ThestrategyofJinkanghotel15transferredby setthedemandsandexPeetationsforstaffandtakesomemeasurestoimProve efficieneytoservethesedemands.Thenewremunerationsystemwouldmotivatethe stafftoimProvetheirworkeffieieney,andalsoimProvetheirPayment. TheredefinitelyaresomeobstaclestoimPlementthenewremunerationsystem inJinkangHotel.AsuPPortsystemwasdesignedtoredueethenegativeimPaetin earryingoutthenewsystemthatwouldalsohelPthehoteltoovereomingthebarriers tothetransitiontothenewsystem.
