改革开放以来,银行业作为我国经济发展中的一个重要组成部分和重要环节,经过 数十年的飞速发展,规模和效益均已达到了历史最好水平。随着经济形势的不断变化, 市场竞争日趋激烈,企业所面临的不确定性增加,经营压力逐渐增大。与此同时,商业 银行内部也遇到了业绩增长乏力,资产风险频出的发展瓶颈。在此背景下,商业银行开 始对自身的发展进行审视,发现制约企业发展的主要原因是企业文化相对滞后,不能与 企业经营的迅速发展保持同步。多数商业银行的企业文化建设仅仅停留在表面,未能对 企业的运营活动产生相应的推动作用。针对这一现状,本文选取 Z 银行济南分行作为研 究对象,探索商业银行的企业文化建设问题。 本文首先对国内外的企业文化理论进行了梳理,并根据这些理论对 Z 银行济南分行 企业文化建设现状进行了系统研究。通过文献研究法、问卷调查法等,摸清了该行企业 文化建设的现状,归纳整理出了 Z 银行济南分行企业文化建设中所存在的问题:企业文 化建设缺乏系统规划,建设过程流于形式,企业内部存在着多种负面亚文化,制度约束 不到位等。通过分析研究这些问题背后的深层次原因,给出了该行企业文化建设的具体 方案,提出了企业文化建设的指导路径,一是坚持以人为本,培养员工对企业文化的认 同。二是建设良好的内部发展环境,营造积极开放的文化氛围。三是建立并完善各项规 章制度,促进价值理念和管理制度的融合。四是提升物质文化水平,树立分行良好的形 象。五是丰富企业文化的宣传渠道,提高对企业文化的认知度。为了保证该项方案的有 效实施,本文还给出了企业文化建设的具体实施保障建议。通过这些研究,帮助该行实 现企业文化的真正落地,从而与经营工作有效结合,发生积极地推动作用。 关键词,Z 银行济南分行,企业文化, 企业文化建设西北大学硕士学位论文 II Abstract Since the reform and opening up, banking industry ,as an important part and necessary process in China's economic development, has developed rapidly for decades, and its scale and efficiency have reached the best level in history. With the continuous change of economic situation, the market competition is becoming increasingly fierce, and the pressure of enterprise management is gradually increasing with uncertainties. At the same time, commercial banks also encounter the development bottlenecks of weak performance growth and frequent asset risks. In this context, commercial banks began to examine their own organizational development and found that the main reason for restricting enterprise development was that corporate culture was relatively backward and could not keep pace with the rapid development of enterprise management. The corporate culture construction of most commercial banks only stays on the surface, failing to play a corresponding role in promoting the business activities of the enterprises. In view of this situation, this thesis chooses Z Bank Jinan Branch as the research subject to explore the corporate culture construction of commercial banks. This thesis firstly combs the theories of corporate culture at home and abroad, and systematically studies the corporate culture construction of Bank Z Jinan Branch based on those theories. Through literature research method and questionnaire survey, this thesis finds out the current situation of the bank's corporate culture construction, summarizes the problems existing in the corporate culture construction of Bank Z Jinan Branch as follows: the construction of corporate culture is lack of systematic planning; the construction process is mere formality; there are many negative subcultures in the enterprise; the system constraints are not in place, etc. By analyzing and studying the underlying causes of these problems, the paper gives specific schemes of the bank's corporate culture construction and puts forward the guiding path of the corporate culture construction: firstly, adhere to people-oriented and cultivate employees' identification with corporate culture; secondly, build a good internal development environment, and create a positive and open cultural atmosphere; thirdly, establish and perfect various rules and regulations to promote the integration of value concept and management system; fourthly, improve the material and cultural level, and establish a good image of the branch. fifthly, enrich the propaganda channels of corporate culture and improve the awareness of corporate culture. In order to ensure the effective implementation ofIII this program, this paper also gives specific implementation of corporate culture construction security recommendations. Through these studies, we can help the bank to realize the real landing of the corporate culture, thus effectively integrate with the management work, and play a positive role in promoting.
