由于我国社会主义市场经济的迅猛发展,城市公共交通逐渐发挥着越来越大的作用。 然而,公交驾驶员作为公共交通的直接服务者,他们的状况并不乐观,驾驶员流动性处 于较高的水平,甚至全国范围内都出现了“司机荒”的现象。驾驶员工作缺乏积极性,与 是否受到激励有很大的关系,而在激励员工的各种方式中,薪酬激励仍然是最重要的一 种。所以,提高驾驶员薪酬满意度,能够促进驾驶员队伍稳定,对于促进我国公交企业 的健康发展起到了巨大的作用。 薪酬在人力资源管理体系中的地位十分显著,薪酬满意度的提升能够促进企业内部 员工满意度的逐渐提升,使其提升工作的积极性与主动性。本文在查阅并整理了大量的 薪酬及薪酬满意度的文献资料的基础上,了解理论知识及研究方法之后,将温州 CD 公 交作为主要研究对象,对温州 CD 公交驾驶员的薪酬现状进行研究,运用访谈法和问卷 法对驾驶员的薪酬满意度进行调查。然后,运用 SPSS 软件,对调查结果进行数据分析, 得出薪酬满意度的四个维度,薪酬水平、薪酬增长、企业福利和薪酬政策。接着又对性 别、工龄、驾龄等因素进行差异性分析。经过对温州 CD 公交的薪酬现状存在的问题进 行分析探讨,发现驾驶员对于薪酬水平敏感程度较高,而不同的驾驶员之间也存在着差 异,驾驶员对于薪酬、福利等方面会因年龄等因素的不同而产生不同的需求。温州 CD 公交薪酬现状存在着平均主义现象严重、管理单一缺乏弹性等问题,使得温州 CD 公交 驾驶员薪酬满意度偏低。最后针对存在的问题提出相应的建议,希望能提升驾驶员的薪 酬满意度。 本文通过对温州 CD 公交驾驶员薪酬满意度定性、定量的研究,提出提升其薪酬满 意度的建议,希望能提高驾驶员的薪酬满意度,进而提高驾驶员对企业的认同度,增加 驾驶员的工作积极性,使企业稳定发展,一定程度上缓解“司机荒”的现象,对整个公交 行业有一定的借鉴意义。 关键词,薪酬;满意度;公交驾驶员浙江理工大学硕士专业学位论文 II Abstract With the rapid development of economy and the continuous improvement of the level of Urbanization in China, public transportation is playing a role which is more and more important. However, as the direct service providers of public transport, the situation of bus drivers is not optimistic, the turnover rate of the drivers is at the high lever, even there has been a “driver shortage” phenomenon all across the country. Driver’s lack of motivation in his work is closely related to whether he is motivated or not. Among all kinds of ways to motivate employees, compensation incentive is still the most important one. Therefore improving drivers’ compensation satisfaction can promote the stability of drivers and play a huge role in promoting the healthy development of public transport enterprises in China. Compensation management is an important part of human resource management. The improvement of compensation satisfaction can promote the gradual improvement of employee satisfaction in enterprise, and it can motivate employees to work effectively. On the basis of consulting and sorting out a large number of documents on compensation and compensation satisfaction, studied the theoretical knowledge and research methods, this paper takes the Wenzhou CD bus enterprises as the main research case, and investigates the driver’s compensation satisfaction by interviews and questionnaires Then, by using SPSS software to analyze the survey results can draw four dimensions of compensation satisfaction: compensation level, compensation increase, welfare and compensation policy. Then the difference of gender, length of service, driving age and other factors are analyzed. After analyzing and discussing the problems existing in the compensation status of Wenzhou CD bus company, It is found that driver are more sensitive to compensation level and there are differences among different drivers. Drivers’ demands for compensation welfare and other factors will vary with age. There are serious equalitarianism and lack of flexibility in the management of Wenzhou CD bus company, which makes the compensation satisfaction of the drivers low. Finally, some suggestions are put forward in view of the existing problem, hoping to improve the driver’s compensation satisfaction. Through qualitative and quantitative research on the compensation of the drivers in Wenzhou CD bus company, This paper puts forward some suggestions to improve their compensation satisfaction, thereby enhancing the driver’s recognition of the enterprise, increasing the driver’s enthusiasm for work, making the enterprise develop steadily, alleviating the phenomenon of “driver shortage” to a certain extent, and having a certain impact on the whole bus industry.
