少儿英语培训机构教师流失问题的研究及对策-以BW机构为例_硕士论文

近年来,随着经济的全球一体化和生活水平的不断提高,人们对教育消费观 念的不断改变,英语培训这一阳光产业正在迅猛发展。而它的发展带来的不仅是 巨大的市场收益,还有很多涉及到教育本质的问题,而在这些问题中最为突出的 是师资队伍的建设问题,虽然现阶段我国的培训行业取得了一定的成绩但是其现 状仍然不容乐观,而师资队伍的建设问题成为培训行业迫切需要解决的问题。 本文以 BW 少儿英语培训机构为研究对象,在借鉴了国内外对员工离职问题 理论研究基础上,结合了本机构的实际情况,从教育机构历史到发展现状、教师 构成及教师流失的现状﹑特征、影响及原因进行剖析,再根据 BW 机构自身的特 点设计了问卷调查,通过信度分析和显著性分析对问卷结果进行分析,归纳出了 影响教师离职倾向的主要因素为:教师对企业文化认可度不高、机构对教师的职 业规划的重视程度低、教师的受尊重程度有待提高这几个主要的因素。在此基础 上再利用 Mobley 模型,从外部因素,机构因素和教师自身因素三个方面再进行 深入剖析,最终找出有效的解决教师频繁离职的问题的途径。 本文认为,教师离职管理是人力资源管理最后一个环节,也是最棘手的,必 须要防范于未然。把教师管理工作渗入到管理的每个环节,稳定优化 BW 机构的 教师队伍。针对教师离职问题,首先,完善机构的管理工作包括提高教师地位﹑ 重视人才﹑为教师制定职业规划和提供晋升空间。其次,优化员工的培训体系, 建立灵活的激励机制。最后,做好离职教师的后续工作。以上对策不仅为 BW 进 一步完善教师管理提供了思路,也对少儿英语培训行业的其他机构的教师管理有 一定的参考价值。 关键词:少儿英语培训;教师离职;对策III TABLE OF CONTENTS ABSTRACT.....................................................................................................................................I 摘要.........................................................................................................................................II TABLE OF CONTENTS.................................................................................................................III 目 录.......................................................................................................................................VI LIST OF TABLES...........................................................................................................................IX 表 目 录................................................................................................................................
