摘要
目前,绩效管理体系的实施已经成为现代银行人力资源管理和战略发展的
重要环节,一个合理的绩效管理体系对经营目标的实现至关重要。随着银行业
金融机构竞争的日益激烈,为商业银行建立一套优质的绩效管理体系,是实现
其有序发展的重要保障
本文以山东XX银行为研究对象,对该银行的绩效管理方案进行研究,以期
为该行建立一套更为优化的绩效管理体系。首先通过对山东XX银行现行绩效管
理方案运行效果进行调查和分析,找出方案实施过程中存在的问题和产生这些
问题的原因;然后根据实际情况设计出一套优化的绩效管理体系;最后对该体
系进行一段时间的试运行,并分析优化方案的效果
研究认为:1.对山东XX银行的绩效管理体系进行优化设计,能够对现行绩
效管理方案中存在问题的解决提供有效帮助,可操作性强;2.将平衡计分卡的绩
效管理体系运用到山东XX银行的绩效管理中,符合行业特征,也适用于银行的
工作实际,可复制性强;3.运用平衡计分卡法,但不仅仅运用该法,将其与360°
考核法、关键绩效指标法等较为成熟的绩效考核方法相结合,科学性强;4.各种
保障措施的运用,为绩效管工作提供了良好的运行环境,实用性强
因此,本研究提出的绩效管理优化体系能够提高山东XX银行绩效管理水平,
促进该银行发展,还能够对其他商业银行绩效管理体系的建立提供一定的参考,
具有非常好的理论指导价值和实用价值

Abstract
Performance management is an important part of modern enterprise human
resource management and the indispensable important link in enterprise strategic
development plan. The implementation of the reasonable performance management
system can fundamentally motivate employees and promote the realization of
business objectives. The establishment of a high quality performance management
system has become an important guarantee for the development of commercial banks
in the environment that the development of banking financial institutions is
increasingly fierce.
This paper takes shandong XX bank as the research object, and the performance
management system of the bank is optimized. Firstly, this paper investigates and
analyzes the operation effect of the current performance management scheme of XX
bank in shandong province, and finds out the problems existing in the implementation
of the scheme and the causes of these problems; Secondly, a set of optimized
performance management system is designed according to the actual situation;
Finally, a time trial operation of the system is carried out, and the effect of
optimization scheme is analyzed.
The research shows that the implementation of the stock claim work has laid a
solid foundation for the establishment of the performance management optimization
system, and the applicability is good; The optimization design of the performance
management system of shandong XX bank can provide effective help to solve
existing problems in the current performance management scheme; The performance
management system of the balanced scorecard is applied to the performance
management of shandong XX bank, which is in line with the industry characteristics
and is also applicable to the work of the bank, which is highly replicable; Using the
balanced scorecard method, but not just use the law, with the 360° assessment
method, key performance indicators (KPI) method, such as a more mature
performance appraisal methods, the combination of scientific; The application of

various safeguard measures provides a good operating environment for performance
management and is of great practicability.
Therefore, this study proposed the performance management of optimization
system can improve the level of shandong province XX bank performance
management, promote the development of the bank, can also for other commercial
Banks to provide certain reference to establish the system of performance
management, has the very good theoretical guidance and practical value.
