A 公司基于金融生态圈的人才服务模式研究与设计
摘要
A 公司是上海一家从事综合企业培训、人力资源服务的企业,
致力于实现企业人才服务质量的优化和提升。在上海建立国际金
融中心的政策背景下,企业急需大量的金融人才,尤其是高端人
才。同时企业的金融人才需要不断地成长以适应金融行业的快速
发展。为此金融企业需要一个完善金融人才一站式服务体系:从
人才的培养到招聘、引进、再培训等。鉴于金融人才服务的特殊
性、人才成长的系统性以及 A 公司的实际情况,本研究提出了基
于金融生态圈的人才服务模式以期能够为 A 公司的人才服务提升
提供指导

本研究首先总结、概述研究所涉及到的金融生态圈、胜任力
理论、一般培训理论、马斯洛需求层次理论,并对人才服务研究
现状进行了总结。当前研究主要集中于人才市场的功能、政府的
引导作用以及相关政策。接着本研究分析了 A 公司金融人才服务
的一些问题:详细分析理论金融人才的培养、成长途径和现状,
即介绍了产学研合作的人才培养模式、常见的金融资质证书、社
会继续教育,总结并分析了当前我国金融人才培养中存在的五个
常见问题;梳理了金融企业人才招聘渠道、人才社交情况;通过
调研详细分析了金融生态圈中企业、求职者的人才服务需求。调
研发现了企业在招聘的运营现状、难点、渠道、效率等方面急需
解决的问题;同时也发现了金融求职人员在网络求职情况、人才
培训、一站式招聘网站等方面的需求。摘要

其次,在金融生态圈人才服务需求分析基础上,本研究应用
胜任力理论、一般培训理论、马斯洛需求层次理论设计了基于金
融生态圈的人才服务模式。该模式由三大部分构成:人才培养服
务、人才招聘和引进服务、社交服务。其中人才培养服务是在企
业、高校、培养机构、人才服务平台四方联动下完成专业素质培
养、职业生涯规划、就业、自身素质提升以及需求层次的提升

在人才招聘服务方面,本研究设计了金融人才的两个评价模型:
金融岗位胜任力测评模型设计、人才基本素质测评模型。在社交
方面,本研究融入了两种社交模式。因此本研究中人才服务模式
将可以为 A 公司在金融人才服务方面建立一站式服务提供良好的
借鉴和参考

最后,本研究设计了基于金融生态圈的人才服务模式支撑系
统,即实现了人才服务平台中的人才招聘、测评与成长、在线培
训、社交子系统的界面设计和编码。同时还设计了人才服务模型
的运营部门以及推广策略。本研究为金融人才服务提供一个样板
和借鉴,从而更好地为上海国际金融中心建立而服务

为此,本研究的篇章结构大致如下:第一章绪论,第二章是
本研究的理论基础综述以及人才服务现状介绍,第三章是 A 公司
金融人才服务现状分析与调研,第四章是 A 公司基于金融生态圈
的人才服务模式设计。第五章是 A 公司基于金融生态圈的人才服
务模式支撑系统的设计,第六章是本研究的结论和展望

RESEARCH AND DESIGN OF TALENT SERVICE MODEL
BASED ON FINANCIAL ECOSPHERE IN COMPANY A
ABSTRACT
Company A, aiming to optimize and improve the quality of human resource service for
companies, is a local enterprise which provides comprehensive company training and service
on human resources. In the context of building an international financial center in Shanghai,
firms are greatly thirsy for large amounts of financial financial talent. Meanwhile, in order to
adapt to a fast-developing financial industry, talent should improve themselves. In that case,
a complete human resources service is needed for firms which starts from the cultivation of
people to recruitment, introduction and training and so on. Given the speciality of financial
human resource service, systematicness of human resource growth and the context of
company A, this study advances a new model of human resource service based on financial
ecosphere which might provide some guidance for the improvement of human resource
service in company A.
Firstly, this study summarizes some theories which are relevant with the latter research,
such as ecosphere theory, competence theory, training theory. Reseaches on human
rescource are summarized. Recent related study mainly focuses on the function of human
resource market, administrative management from government and issue of relevant policies.
After that, this research analyzes the current status of human resource. That is: the
cultivation, growth channels and status quo of financial talent are analyzed, which are a
combination of producing, learning and researching, common financial certificates, social
further education respectively; five common problems are summarized; the recruitment
channels of financial firms and social intercourse of talent are also generalized; a concrete
analysis is done on talent service in financial ecosphere including requirement of recruitment
from financial companies and requirement of job-hunters. The results of Questionnaire One
show the problems HR departments encounter, such as the channels, efficiency of
recruitment. And the results of Questionaire Two show the attitudes of job hunters towards
recruitment online, talent training and one-stop service.
Secondly, based on the analysis of questionnaire, this study designs a new talent service
model based on financial ecosphere which is composed by cultivation service of talent,
recruitment and introduction of talent, social intercourse service. Among these parts,ABSTRACT

cultivation service of talent consisted of professional education, career planning, working,
improvement of self qualification and escalation of needs is completed via a interactive
combination mechanism among firms, universities, training centers and platform of human
resource. As for service on recruitment, this research designs two assessing model on
financial talent which are financial competence model and basic qualification model. While
in terms of social intercourse, the talent service model in this research will incorporate two
kinds of social intercourse. Hence, the model will provide some guidance and reference to
company A in terms of one-stop service.
Finally, this study designs a supporting system for such human resource service model
based on financial ecosphere, i.e. implements users’interface and programming of all
subsystem in the human resource platform, such as recruitment, assessment and development
of talent, online training, social intercourse. Besides, operation department and strategy are
also developed to impement the talent service based on financial ecosphere designed in this
research. All the research done in this study might provide a novel sample of financial talent
service for further work, which will well serve for the foundation of an international
financial center in Shanghai.
In order to achieve the above aim, this study is organized as follows. Chapter One is an
introduction; Chapter Two is a literature review and an introduction of status quo of talent
service; Chapter Three is an investigation and an analysis on the status quo of talent service
in Company A; Chapter Four is a talent service model designment based on the fincial
ecosphere in Company A; Chapter Five is a supporting system designment for the above
model; Chapter Six is the conclusion and further research.
