M 物业公司虚拟团队员工满意度提升研究
摘要
互联网+模式下的知识共享经济时代,显著特点就是从单一竞
争转变成合作竞争,企业经营从小规模化、单一化、地域化向集
团化、多元化、国际化、纵深化方向转变。物业管理行业的服务
外包形成了虚拟团队,虚拟团队的履行有利于成本的降低,周转
时间的下降,不同组织成员之间的整合,不断提高决策以及相应
的处理问题的能力等等,可是构建虚拟的团队也不能等于已经具
有的优势。和一般意义上的团队相比,一般在传统团队中出现的
问题往往在虚拟团队中更加突出

本文依据文献资料的对比研究,借鉴国内外关于虚拟团队员
工满意度的最新研究成果,通过对 M 物业公司的虚拟团队的内涵
和特征,运行机制以及技术支持等问题进行研究,寻找到影响虚
拟团队员工满意度的关键因素,论文首先对相关文献进行了综述

然后在理论基础上进行实证研究,根据层次分析法(AHP)确定
工作满意度、员工报酬、发展机会、员工培训、团队精神、员工
认同、荣誉成就、公司战略八项指标组成调查问卷,并对八项指
标的 44 项指标做信度效度验证可靠性。对 M 物业公司 32 个管理
处和 4 个职能部门的 2500 人进行部分抽样。共发放 250 份调查问
卷并回收了有效问卷 160 份

通过实证研究数据分析发现作业人员作为 M 物业公司虚拟团
队的主要团体除“工作环境”指标外,其他七项指标都比 2015 年
有所下降,特别是“员工认同”指标下降明显,必须建立有效的摘要

管理模型,首先是正视不同企业文化提高认同;其次是多元化培
训员工;再次是增强心理资本干预提升员工发展信心;另外建立
公平的晋升机制和职业发展平台;最后优化薪酬福利体系加强绩
效管理。才能尽可能的改善虚拟团队在现实工作中差强人意的满
意度表现,并尽可能的为企业在全球化竞争环境中构建和管理虚
拟团队提供理论指导

本文的创新点在于:第一结合当下组织研究中的热点问题,
抛开一般项目团队的工作概念,研究对象界定为不同文化背景下,
不同组织管理体制下,不同地域下的虚拟项目团队,对目前以及
将来越来越多进行虚拟项目团队运作的企业,具有现实的研究意
义。第二根据影响虚拟项目团队员工满意度的因素加以实证检验
和修正。从项目管理的角度出发来研究影响虚拟团队员工满意度
的主要因素

STUDY ON EMPLOYEE SATISFACTION OF M PRORETRY
COMPANYˊS VIRTUAL TEAM
ABSTRACT
Internet + mode of sharing knowledge economy era, marked characteristics is to shift
from a single competition to cooperative competition, from small scale of enterprise
management, simplification, regional collectivization, diversification, internat ionalization
and the deepening of the longitudinal direction. Property management of the service
outsourcing industry has formed a virtual team, the implementation of virtual team for cost
reduction, reduced cycle time, the integration between different me mbers of the organization,
to improve decision-making and the corresponding ability to deal with problems, etc., but
build a virtual team is not equal to already have the advantage. Generally speaking, problems
with traditional teams are more prominent in a virtual team than in a typical team.
Based on comparative study on the literature, about virtual teams at home and abroad
for reference, the latest research results of employee satisfaction, to M property company,
through the connotation and characteristics of virtual team, operation mechanism and
technical support for research, to find the key factors influencing the virtual team employee
satisfaction, the paper first reviewed the related literature.Then based on the theory of
empirical research, based on analytic hierarchy process (AHP) to determine the job
satisfaction, employee compensation, development opportunities, employee training,
teamwork, employee recognition and honor achievement and eight indicators of corporate
strategy questionnaire, and 44 indicators of eight indicators do reliability validity test
reliability.32 M property company administration and four functional departments, including
2500 people in part of the sample.Out 250 copies of questionnaires and recycling effective
questionnaire 160 copies.ABSTRACT

Through empirical research data analysis found that the homework personnel as the
main group of M property company virtual team in addition to the work environment
indicators, seven other indicators are better than 2015 declined, especiall y that the index
decreased significantly, identity employees must establish an effective management model,
the first is to face the different corporate culture to improve identification;The second is the
diversity training employees;Again is to enhance psychological capital intervention promote
staff development confidence;In addition to establish fair promotion mechanism and career
development platform;Finally optimized salary welfare system to strengthen the
performance management.As much as possible, to improve the satisfaction of all not in the
real work, and as far as possible for the enterprise in the global competition environment
building and managing a virtual team to provide theoretical guidance.
Innovation point of this article is: first, combined with the current hot issues in the
study of organizations, regardless of the general concept of the project team work, the
research object is defined as different cultural background, different organization
management system, under the different areas of the virtual project team, for current and
future more and more virtual enterprise of the operation of the project team has the research
significance of reality. Secondly, the author empirically tests and corrects the factors
affecting the employee satisfaction of the virtual project team. From the perspective of
project management, the main factors influencing the employee satisfaction of virtual teams
are studied.
