摘要
随着全球经济一体化,竞争白热化的国内外市场环境下,国有企业仍然承受着我国
经济体制深入转轨的重大压力。尤其是在国有企业转制改革的过程中,如何更好地留住
员工,更有效地发挥他们的主动创新,从而提高企业在市场运行中的竞争力,是目前国
有企业亟待解决解决的重要问题。

本文将 NB 公司作为研究对象,首先经过文献分析,对激励理论进行梳理,为后文
实际研究奠定理论基础。然后通过座谈会和问卷调查的方式,通过对员工激励现状进行
调研,收集相关资料,深入了解 NB 公司员工激励机制现状。同时,在问卷数据分析的
基础上,对 NB 公司员工激励机制上存在的问题和原因进行归纳和分析。在结合激励理
论和 NB 公司员工需求调查的基础上,对现有的员工激励机制提出优化对策。

本文主要的研究成果主要以下几方面:
第一,通过座谈会访谈和问卷调查的方法,我们了解了 NB 公司现有的员工结构情
况,员工对现有激励机制的满意度以及员工的需求等情况。NB 公司包括经营管理层、
专业技术层和技能操作层,这三个序列的员工对目前公司实行的激励机制政策具有不同
的满意度,也有不同的需求。这说明 NB 公司员工激励方面仍有需要进一步完善的地方。

第二,经过问卷调查分析和访谈结果,我们发现 NB 公司在员工激励方面存在本职
工作激励效果不理想、薪酬与福利制度满意度不高、绩效考核激励效果不明显和员工发
展重视程度不够等问题。

第三,通过对员工激励存在的问题及原因进行分析,在 NB 公司实际情况的基础上,
结合不同层次岗位的要求和特质,以及公司的实际情况,对现有的员工激励制度提出优
化对策。首先,结合不同员工序列的特点,设置新的薪酬激励制度。其次,对于不同岗
位的要求,重新设计一套不同序列的激励考核方案,提出相应的考核办法。最后,在保
持原先以物质激励手段为主的激励办法上,强化职务晋升、员工培训以及企业文化建设
等非物质激励手段的运用,使激励办法多样化、丰富化。

本文是在笔者工作实践和理论学习的前提下,结合自己工作体会,对 NB 公司员工II
激励机制现状和对策的研究。笔者希望通过本次研究,可以给 NB 公司员工激励提供一
定的帮助和建议,从而有效调动工作主动创新,为公司今后的发展提供动力。

Research on the incentive mechanism of Employees in NB
Company
Abstract
With the integrated development of global economic, the state-owned enterprises are facing
increasingly fierce market competition both at home and abroad at the same time, are also under
huge pressure on deep transition of economy system. Especially in the process of the reformation
of state-owned enterprise transformation, how to retain employees better, how to make employees
more effectively taking initiatives and innovative, so as to improve enterprise competitiveness in
the market operation, are the most important problems needed prompt solution.
Based on NB company as the research objective, this paper first through the literature review
and analysis of the relevant incentive theories to comb, lay a theoretical foundation for later study.
And then through the symposium and questionnaire, through the research about the current
situation of employees’ motivation, collecting related information, understanding NB company
employees’ incentive mechanism. At the same time, on the basis of the questionnaire data analysis,
this paper summarized and analyzed NB company employees’ incentive mechanism on the
existing problems and reasons. In combination of incentive theory and NB company employees
demand survey, on the basis of the existing employee incentive mechanism optimization
countermeasures.
The main research results of this paper are as follows:
First, through panel interviews and questionnaire survey method, we learned a NB structure
situation, the existing staff of the company employees and employees’ satisfaction with the
existing incentive mechanism of demand, and so on and so forth. NB company includes business
management, professional and technical skills and operational level, the three series of employees
of the company adopted a policy of incentive mechanism has different degree of satisfaction, also
have different needs. This shows that NB company employees incentive aspects still need further
perfect place.
Second, through questionnaire analysis and interview results, we found that NB company in
employees incentive work and incentive effect is not ideal, salary and welfare satisfaction is notIV
high, the performance evaluation incentive effect is not obvious and staff development importance
is not enough.
Third, through the employee incentive problems and reasons were analyzed, and combined
with the different sequence NB company employees post requirements and characteristics, as well
as the company&39;s actual situation, the existing staff incentive system optimization countermeasures
are put forward. First of all, according to the characteristics of the different sequence of employees,
set up the new compensation incentive system. Secondly, to the requirements of different jobs, to
design a set of different sequences of incentive evaluation scheme, the corresponding assessment
method are put forward. Finally, in the material incentives to give priority to in order to keep its
original incentive measures, giving play to the role of non-material incentives and incentive ways
to diversification and enrichment.
This paper is on the premise of the author&39;s work practice and theory study, combined with his
own work experiences, present situation and countermeasure of NB staffs&39; incentive mechanism
research. The author hopes that through this study, giving the NB company employees incentive
to provide certain help and advice, thus effectively arouse the enthusiasm of employees work,
providing power for the long-term sustainable development of the company.
