本文以陕西JG职业学院为研究背景,研究辅导员绩效考核体系的改进问题。首先分
析陕西JG职业学院现状和辅导员的特殊性。陕西JG职业学院属于公安类院校,为陕西
省各个地区提供着公安干警和政法干警,同时还承担着在职司法干警的培训任务,且学院
实施警务化管理(同军事化管理),辅导员与其他高职院校辅导员的责任与职责不同。其
次基于问卷调查、专家咨询、文献研究、深入访谈、案例分析法等研究办法,从警务化管
理、学风建设、学生组织建设、个人发展、师德师风、咨询服务、工作能力等多方面分析,
深入分析辅导员绩效考核中存在的问题;接着研究了陕西JG职业学院辅导员绩效考核的
改进方案,用360度考核法来确定考核主体,用关键指标法来确定考核的指标,用层次分
析法确定考核权重;最后要保证陕西JG职业学院辅导员绩效考核体系的有效运行,探讨
了改进方案与实施和保障措施
通过本文的研究,陕西JG职业学院的辅导员绩效考核体系得到了改进,将进一步提
高其辅导员的工作效率,提高了学院辅导员队伍的整体能力,逐步完成学院的战略目标,
由于考核更科学、更准确,所以能够激发辅导员的工作热情。最终辅导员的个人发展目标
与学院的战略目标相吻合,达到双赢。同时也希望能为公安类兄弟院校的辅导员的绩效管
理具有着一定的参考价值和借鉴作用

Withthedevelopmentofeconomicglobalizationandthepopularizationofeducationin
China,highervocationaleducationisalsoanimportantpartofhighereducationinchina.The
lowlevelofmanagement,poormanagementefficiencyortheproblemsofmanyvocational
colleges.TheseproblemsarenotconsistentwiththerequirementsofHigherVocational
Educationinchina.Vocationalcollegescandevelopbetterandfaster,toacertainextent,
dependsonthelevelofmanagementofcollegesanduniversities,theperformanceevaluationof
collegecounselorsisanimportantfactorinthemanagementlevelofHigherVocational
colleges.Therefore,thekeytoagoodandfastdevelopmentofhighervocationalcollegesisto
haveasetofevaluationsystemwhichcanarousetheenthusiasmofthecounselors.To
strengthentheconstructionofcounselorsinhigheroccupationcolleges,tofullyimplementthe
party'seducationpolicy,tofurtherstrengthenandimprovetheideologicalandpolitical
educationanddailymanagementworkinhighervocationalcolleges,maintainstabilityand
promotethescienceofhighereducationplaysanimportantroleinthedevelopment,soto
achievethepurposeofperformanceappraisal,weneedeffectiveincentives,toletthe
counselorstoactivework,requireacomprehensiveevaluationsystemofcounselor
performance.
BasedontheresearchbackgroundofShaanxiJGCareerAcademy,thispaperstudiesthe
improvementoftheperformanceappraisalsystem.Firstofall,analyzethepresentsituationof
ShaanxiJGCareerAcademyandtheparticularityofcounselors.ShaanxiJGCareerAcademy
belongtothepublicsecuritycolleges,providingpublicsecurityofficersandpoliceofficersin
variousareasofShaanxiProvince,butalsobearinjudicialofficerstrainingtasks,the
implementationofpolicemanagementandschool(withmilitarymanagement),accountability
andresponsibilityofcounselorsandotherhighervocationalcollegecounselorisdifferent.

services,workabilityandotheraspects,in-depthanalysisoftheauxiliaryguidememberof
existingproblemsintheperformanceevaluationandimprovementplan;StudyonShaanxiJG
CareerAcademycounselorperformanceappraisal,todeterminethemainassessmentusing360
degreeassessmentmethod,todeterminetheevaluationindexforkeyindexmethod,
determiningtheweightbyAHP;finally,toensuretheeffectiveoperationofShaanxiJGCareer
Academycounselorperformanceappraisalsystem,discussestheimprovementschemeand
implementationandsafeguardmeasures.
Throughthisstudy,ShaanxiJGCareerAcademycounselorperformanceappraisalsystem
hasbeenimproved,willfurtherimprovethecounselors'workefficiency,improvetheoverall
abilityofcollegecounselors,andgraduallyachievethestrategictarget,theevaluationismore
scientificandaccurate,soitcanstimulatetheirenthusiasmforwork.Finally,theCounselor's
