本文以社区工作者工作满意度为切入点,选择甘井子区具有代表性的X、P、Z三个
街道的社区工作者为测评样本,发放工作满意度测评问卷进行数据采集;运用SPSS 19.0
工具对相应数据进行处理,分析指出了影响社区工作者总体工作满意度和各维度满意度的
要素;针对性的分析提出了解决对策,旨在推动社区工作者工作整体满意度的提升
本文研究内容:首先,查阅国内外社区工作者工作满意度及相关方面的文献资料,进
行了总结概括,奠定了本文研究的理论基础;其次,综合运用问卷调查法、访谈法和SPSS
统计分析工具,对甘井子区社区工作者工作满意度总体状况和各维度情况进行了调查和统
计分析,并分析指出了甘井子区社区工作者工作满意度存在的主要问题,如“对薪酬待遇
维度满意度最不满意”、“对发展前景维度满意度较低”等,再进一步对问题进行分析得
出导致现状的原因,如“薪酬水平低、结构不合理且动态调整机制不健全”、“ 缺乏轮
岗交流、岗位调整制度及职业发展通道不健全”等;最后,借鉴激励理论相关知识,结合
甘井子区社区工作者实际,分析制定了针对性的工作满意度改进对策,如:“改进社区工
作者的薪酬分配制度”、“ 建立社区工作者的职业发展通道”等。希望通过本文的研究
能够对甘井子区社区工作者工作满意度的提升和改进起到一定指导意义和参考价值

Abstract
Urbanization is the inevitable requirement of national construction and development,
besides, it is also the inevitable choice of social development in a certain stage. The
construction of community is not only an important step to implement the development strategy
of urbanization,but also plays an irreplaceable role in the process of urbanization.The
community worker is the organizer and executor of all the community work ,which is the
decisive factor in the process of community construction. A good community worker team can
play a promoting role in community work, instead, it will bring a obstructive and destructive
effect.Therefore, how to build a excellent team of community workers with strong ability and
high efficiency in the work is the most urgent problem to promote the construction of
community and urbanization.To improve the job satisfaction of community workers is
conductive to enhance the rallying power and combat capability of the community. To improve
the service quality and level of community workers is conductive to accelerate the harmony of
socialism society.
The thesis use the community workers job satisfaction as an entry point, and the test
sample is community workers in X, Z and P street,which from Ganjingzi district and have
representativeness.We distribute questionnaire about job satisfaction assessment for data
collection.Firstly,we analysis the corresponding data by professional software SPSS 19.0 .And
then, we point out the factors that influence job satisfaction of community workers on overall
level and each dimension.Finally,the thesis puts forward some countermeasures to promote
overall satisfaction of community workers .
The main contents of this thesis are as follows. Firstly,I reviewed and summarized a large
number of literature about job satisfaction of community workers, in order to grasp the research
trends in this field and lay the theoretical foundation of this paper. Secondly,the thesis used
questionnaires, interviews and the statistical analysis of SPSS tools to investigate and analysis
the satisfaction of community workers in Ganjingzi district on overall condition and each
dimension. Pointing out the key factors which affected the satisfaction of community workers
in Ganjingzi district, such as “the lack of fairness and justice in the salary distribution

factor theory,equity theory and expectation theory ,aimed at the key problems and reasons that
limit the work area of Ganjingzi community workers satisfaction, the study made a targeted
improvement Countermeasures. Such asestablish a reasonable salary distribution system and
strengthen workers’ sense of fairness and improve the training mechanism of occupation
development with innovation, advocate the construction of learning community . The author
hopes that the research ideas and results can have guiding significance and reference value for
the improvement of Ganjingzi community workers job satisfaction.
