摘要
随着科学技术和社会经济的不断发展,世界进入了数字化、信息化、全球化和产
业化的时代,特别是新媒体咄咄逼人的抢滩势头和央视省级卫视的政策资源人才等优
势的冲击,城市广电传媒的生存空间越来越狭小。在这种严峻的生存危机的逼迫下,
各地方的广电传媒都幵始推行制度改革,以求在巨大的竞争市场中分一杯羹。而与之
配套的,则需要建立一种更加科学的管理制度以及一种有效的考核方式,这样才能够
充分发挥广播电视台内各部门和每位员工的积极性和创造性,提高整体运营效率,并
与其自身的改革发展相适应。
本文以J广播电视台频道制改革后,某频道为主要研究对象,首先详细阐述了绩
效管理相关的概念,之后研究和分析了设计绩效指标的理论基础。通过对J广播电视
台频道制改革基本情况的介绍,来对某频道的绩效管理现状进行了分析研究,同时讨
论了现有的绩效管理范式中存在的不足和这些不足产生的原因以及改革前后的差异。
最后根据之前的讨论介绍提出了优化绩效管理的目的和原则,给出相应的优化思路,
并运用常用的KPI和KPB分析工具来优化设计某频道员工绩效管理,针对性的提出
相应的绩效管理优化保障措施。

With the continuous development of science, technology and social
economy, the world has entered the digital, information technology,
globalization and industrialization era. Facing various aspects of impact of the
wave, enterprises have started to reform the personnel system, which were also
included various TV stations. In order to promote the modernization of radio
and television management, which requires the establishment of a scientific
management system and an effective assessment methods, so as to give full
play to the radio and television departments and each employee's enthusiasm
and creativity, and improve overall operational efficiency.
In this paper, radio and television channels after J reform, a channel for
the study, through the elaboration of performance management concepts, and
thus the theoretical oasis for the design of performance indicators have been
studied and analyzed. On radio and television channels reform introduced the
basic situation of J on the basis of the performance of a channel management
situation is analyzed, pointing out the difference between the pre-reform and
post-reform, and analyzed the deficiencies of the existing performance
management and the resulting presence the reason, on this basis, that the
purpose and principles of optimizing performance management, and explains
its optimization ideas, and finally the use of KPI and KJPB analysis tool
focused on a particular channel to optimize the design of employee
performance management, performance management and puts forward
