摘 要
众多的研究表明,企业文化对组织绩效具有紧密的作用关系,对提高企业
竞争力意义重大。我国改革开放几十年来,国内经济取得长足发展,民营经济
异军突起,具有本土化、数量众多、最为活跃等特点,民营企业的持续、健康
和稳定发展,对我国国民经营发展具有战略意义。我国民营企业在管理现代化
的探索过程中,重视和加强文化文化建设工作,但对于企业文化对组织绩效的
作用机理、影响强度的研究起步较晚。

本研究在对以往相关研究的理论基础之上,试图引入组织学习能力作为二
者之间的中间变量,探究民营企业企业文化对组织绩效的影响作用机理。为使
本文的研究更加具有实践指导意义和有效性,全文围绕企业文化对组织绩效的
影响机理这一核心问题,开展了三方面的研究工作。

本文首先阐述了研究的背景、意义及其目的和内容;在理论研究的基础上,
构建企业文化、组织行为能力与组织绩效之间关系的研究框架;最后,本研究
采用实证研究的方法,以民营企业 FL 公司 2011、2012 两个年度员工满意度调查
结果为样本,利用定量和定性分析,对研究模型进行验证,并对实证结果进行
讨论,得出主要以下结论:
(1)组织行为能力对组织绩效具有较强的正作用,具有直接负作用。

(2)组织行为能力对组织绩效的影响作用强度大于企业文化对组织绩效的
影响作用强度。

(3)组织绩效对企业文化和组织行为能力均具有直接正作用和较弱负作用。

在本文结论部分,作者结合本文研究结果,提出对我国民营企业未来企业
文化建设实务的建议,并指出了本文研究存在的局限,以及对未来研究的展望。

通过本文的研究,希望可以为我国民营企业的企业文化建设实务提供指导,
帮助企业正确认识企业文化建设过程中存在的误区,引导企业科学有效地开展
企业文化建设工作,关注组织行为能力的培养,促进提高组织绩效,同时也希
望本文能够对企业文化相关理论的丰富和完善作出一定的贡献。

Abstract
Numerous studies show that corporate culture has great impact on organizational
performance, and great significance to improvement of enterprises competitiveness.
Since decades of China's reform and open policy, the domestic economy has made
considerable progress, and the private economy emergent suddenly,with
characteristics of localization, the large number of the most active, etc. Sustained,
healthy and stable development of our national private enterprises plays strategic
significance in national economy. During the Modernization of private enterprises in
the management of the exploration process, more attention paid to and strengthen
cultural construction work, however the mechanism and effectiveness of the
corporate culture on organizational performance start late.
On the basis of previous theory studies, the thesis attempts to introduce
organizational learning capability as intermediate variables. Study corporate culture
of private enterprise on the impact mechanism of organizational performance. To
make this research more practical significance and validity, three aspects of the
research work are carried out in the thesis, centralized the core central question of
corporate culture on organizational performance impact mechanism.
The paper firstly describes the background, significance, purpose and content.
Based on theory documentary,Compose research framework between corporate
culture, organizational behavior and organizational performance. Finally, this study
uses empirical research methods to Study employee satisfaction survey results of
private enterprise of FL company in Y2011 and Y2012 as a sample, by using
quantitative and qualitative analysis, proceed the model validation. According to the
empirical results discussion, the paper draws the main following conclusions
(1)Organizational capability and organizational performance has a strong
positive effect, with direct negative effects.
( 2 ) Organizational capability influence on organizational performance
corporate culture stronger than the impact on organizational performance intensity.
