摘 要

在竞争日趋激烈的知识经济时代 ,人力资源管理的重要性逐渐突出 。如何构

建一套科学有效的员工激励机制 ,最大限度地发挥员工工作积极性 、主动性和创

造性 ,这对企业的持续健康发展具有深远的意义 。目前 ,湖南大剧院影业有限公

司正处在重要的发展阶段 ,外部市场环境竞争亦日益激烈 ,这就要求公司必须构

建一支斗志旺盛、不屈不挠的员工队伍,作为公司生存和发展的动力源泉。

在回顾人力资源管理方面的诸多激励理论和相关文献的基础上
,本文通过问

卷调查的方式 ,对湖南大剧院影业有限公司员工激励现状进行了了解
,指出湖南

大剧院影业有限公司在实施激励机制中存在的问题并分析了成因
,进一步强调改

进激励机制的重要性与迫切性 。然后 ,结合湖南大剧院影业有限公司自身的特点 ,

从物质激励 、精神激励和工作激励三个方面提出激励机制的优化方案
,得出培育

凝聚人心的企业文化 、建设积极向上且和谐健康的职场 、建立制度化的员工培训

体系 、设置科学合理的绩效管理体系 、构建以业绩为导向的薪酬模式 ;完善激励

约束相结合的淘汰及退出机制为主要内容的新激励机制
。最后根据湖南大剧院影

业有限公司实际情况 ,对改进的激励机制的实施提出保障措施和推进步骤
,并对

可能出现的问题构建出相应的解决方案。

本研究在员工职业生涯的设定 、绩效考核体系的建立及非竞争性薪酬的激励

方面对企业有一定的指导意义 ,同时对于其他影业公司的发展也具有一定的借鉴

作用。

Abstract

In the era of increasingly competitive knowledge economy, the importance of

human resource management has become increasingly prominent. How to establish a

scientific and rational system of staff motivation, to help employees to maximize the

working enthusiasm, initiative and creativity and improve organizational efficiency,

has far reaching significance for the rapid development of enterprises. Currently, H

Films Ltd is in an important period of development, facing to the competitive market

of the power industry, as the inexhaustible power source of enterprise development,

an indomitable team must be established for the enterprises.

Based on the review of motivation theories and related literatures of human

resources management, the paper summarizes the problems and their reasons in the

implementation of incentive mechanism of Hunan Films Ltd, referring to the present

situation of employee incentives of the enterprise, and emphasized the importance and

urgency of rebuilding incentive mechanism. Combined with the characteristics of the

enterprise, an optimizing solution for incentive mechanism is proposed in terms of material

incentives, mental stimulation and work incentives. The new motivational mechanism is to

obtain and foster the corporate culture which build to the job market positive upwards but

harmonious and healthy, set up institutionalized management staff training system, set up

the performance management system with reasonable science, design the salary mode

taking achievement as direction ; Improve, encourage, restrain combine together from

eliminate and withdraw from mechanism as main new motivational mechanism of content,

According to company’s actual conditions finally, the implementation of the new

motivation mechanism proposes ensuring the measure and advancing the step, at the same

time in implement to new motivation problem that operation might appear to the course

design the solution.

The paper not only practically instructs the setting in the employee's career, the

establishment of performance appraisal system, and incentives of non-competitive

income, but affords lessons for the development of other film industry companies.
