企业新生代员工体面劳动多维构念模型及实证研究_MBA硕士论文(63页)

摘 要
随着新生代员工逐渐成为我国劳动力市场的主力军和支撑企业发展的重要力
量,新生代员工的体面劳动研究越来越重要。新生代员工独特的个性特征、价值
观和行为特点决定了他们对工作内容、工作形式和企业内人际关系等方面有着不
同的要求,对体面劳动的理解也存在差异,以往的研究对如何理解新生代员工的
体面劳动及哪些因素会影响新生代员工体面劳动的实现等较少涉及。因此,在文
献综述的基础上深入理解并构建企业新生代员工的体面劳动多维构念模型对于更
好地实现企业新生代员工的体面劳动具有重要意义。

本文首先整理了体面劳动和新生代员工的相关理论和已有文献,包括体面劳
动的内涵、测量、实证研究等和新生代员工的定义、特征和管理。在文献综述的
基础上,深入分析企业新生代员工体面劳动的影响因素,构建了企业新生代员工
体面劳动的多维构念模型,并对新生代员工体面劳动要素进行了初设,尽可能地
涵盖各种相关要素。在初设要素的基础上,通过专家咨询和预调查确定了新生代
员工体面劳动的问卷,并对有效问卷进行了描述性分析、探索性因子分析和验证
性因子分析,确认了新生代员工体面劳动多维构念模型的维度。通过实证结果分
析,对新生代员工体面劳动的多维构念模型进行了修正,最终得到由基本工作权
益、公平合理的薪酬、良好的培训体系、工作中的平等与尊严、工作生活平衡和
代表权保障 6 个维度构成的新生代员工体面劳动多维构念模型。

针对实证研究的结果,本文从重视新生代员工工作权益和代表权保障、建立
新生代员工培训与发展机制、关注新生代员工精神诉求和工作生活平衡等方面提
出了相关的管理建议。

Abstract
As the new generation employees have gradually become the main force of labor
market and the important strength supporting development of enterprises, the research
of new generation employees’ decent work becomes increasingly important. The
unique personality, work values and behavior characteristics of new generation
employees determine that they have different requirements about their work content,
work form and the internal relationships in enterprise, as well as the understanding of
decent work. Previous studies barely involve how to understand the new generation
employees’ decent work and what factors will maximize the achievement of the new
generation employees’ decent work. Therefore, based on the literature review and
in-depth understanding of the concept of decent work, it is of great significance that
we build the multidimensional construct model of new generation employees’ decent
work to better implement their decent work.
This paper makes a review of the relevant theories and literatures, including the
connotation, measurement, empirical research of decent work, and the definition,
characteristics, management of the new generation employees. Then we analyze the
affecting factors to build the multidimensional construct model of new generation
employees’ decent work. At the beginning, the paper establishes a set of elements
about the new generation employees’ decent work, as much as possible to cover all
kinds of relevant elements. On the basis of the primary elements set, the paper uses
expert consultation and preliminary investigation to develop the new generation
employees’ decent work questionnaire. According to the valid questionnaires, the
paper carries out the descriptive analysis, EFA and CFA to empirically confirm the
dimensions of the multidimensional construct model. On the basis of empirical results
we have analyzed, the paper revises the multidimensional construct model of new
generation employees’ decent work, and gets the final model including 6 dimensions
which are the basic working rights, fair and reasonable compensation, good training
system, the equality and dignity at work, work life balance and representation right.
Based on the results of empirical research, the paper puts forward several
managerial recommendations that the enterprise should pay more attention to the
work and representation rights of new generation employees, establishing the training
and development system for the new generation employees, and focusing on the
spiritual pursuit and work life balance of the new generation employees.
