摘 要
长期以来,岗位轮换作为重要的员工培训和职业生涯发展工具,在诸多国外企业
中得到了广泛应用。我国的许多企业也逐渐认识到轮岗制度的重要性并将之应用于企
业的日常经营管理之中。岗位轮换正日益成为人力资源管理的重要战略手段之一。

然而,并不是每个企业都能够成功的将岗位轮换应用于生产实践当中。由于对岗
位轮换缺乏清晰系统的认识,或者在设计轮岗制度时未能全面系统的考虑各方面因素,
部分企业在实施岗位轮换的时候并未达到预期效果。因此,对岗位轮换进行全面而深
入的研究是具有相当现实意义的。

A 企业作为国内知名的 IT 企业,在企业内部实施自上而下的岗位轮换,并收到了
良好的效果。通过岗位轮换,企业实现了促进人才合理流动的目的,达到了资源的优
化配置。同时,使员工在轮岗中认识到各部门间工作的关联,加强了员工对公司业务
的全面了解从而提升其对全局性问题的分析能力。A 企业实施培训和培养两种模式轮岗
模式,成功的解决了员工激励以及领导人才培养的难题。

通过运用相关理论对 A 企业轮岗案例的详细分析和评价,我们能够从中总结出具
有相当借鉴意义的成功经验。在此基础之上,笔者详细深入地研究了企业实施中高层
员工轮岗培养的模式,并归纳总结出了一系列流程和方法。

Abstract
As staff training and career development tool, job rotation have been widely used by many
multinational enterprises. A lot of Chinese firms also discover the importance of the
rotational system and apply it to daily business management. And job rotation is becoming
one of the most important strategic tools for Human Resource Management.
However, not all the supplier can make it. Due to the deficiency of a clear understanding of
the job rotation system and fail to consider the various factors comprehensively, some
enterprises did not achieve the desired results in the implementation of job rotation. As a
result, an in-depth research on job rotation is of significance.
As a well-known IT firm, A company has implemented a wide range of job rotation and
achieved good results. By implementing job rotation, the company achieved the purpose of
rational flow of human resources and optimal allocation of other resources. Due to the job
rotation, the employees could realize the association between various departments so that
they would strengthen their comprehensive understanding of the company's business and
enhance the capacity of analysis. The job rotation can be categorized to two types, one for
training and the other for talent cultivation. It is the job rotation that help the firm solve the
problems of staff motivation and leadership personnel training.
Processing a theoretical analysis of the job rotation case, we can draw several significant
conclusions. On this basis, I lucubrate the job rotation cultivating mode of senior staff, and
summarize a series of processes and methods.
