摘 要
随着 21 世纪市场经济的飞速发展,企业之间的竞争愈发激烈,企业只有拥有优
秀的人力资源才能在激烈的竞争中立于不败之地。然而优秀人力资源的获得需要科学
的人力资源管理,因此企业在追求效益最大化的同时,应当以人为本,以此来防止优
秀员工的流失。众所周知,薪酬管理是人力资源管理中的核心内容,合理有效的薪酬
管理可以有效激发员工的工作热情、吸引和保留优秀人才,从而保证企业目标的实现,
促进企业的发展。但是现代企业薪酬管理仍然存在诸多问题,是现代企业人力资源管
理的薄弱环节。大部分企业依然沿用传统的薪酬管理制度,薪酬体系结构不合理、薪
酬激励性不足等问题严重制约了企业的发展。薪酬体系设计是建立有效的薪酬管理制
度的必要前提和重要组成部分,因此设计一个科学合理的薪酬体系对现代企业的发展
具有重要的指导意义和现实意义。

本文以 GM 酒店为研究对象,运用人力资本理论、薪酬激励理论,采用访谈法和
问卷调查法,通过对 GM 酒店员工的薪酬结构进行调查研究和数据分析,发现该酒店薪
酬体系存在的问题及原因,在 GM 酒店原有的薪酬结构基础上结合内部环境和外部环
境的影响因素,对 GM 酒店薪酬体系进行再设计并且提出了该酒店薪酬结构再设计的
具体方案。具体来说,本文具体包括以下几个部分:首先,对本研究相关的基础理论
进行了综述,为之后的实际研究和建议的提出奠定了理论基础;然后是实际中对沈阳
GM 酒店员工薪资结构现状的调查研究及问题分析,在这一部分,笔者结合整个酒店行
业的现状对沈阳 GM 酒店的现状特别是薪资结构现状进行了深入的了解和分析,一并对
GM 酒店薪资满意度进行了调查,进行了相关的数据分析,在此基础上总结提出了沈阳
GM 酒店薪资结构中存在的问题;第三部分,笔者在上述实际情况基础上提出了针对沈
阳 GM 酒店薪资结构再设计的建议,为了保证科学合理,笔者阐述了再设计建议的设计
思路和应该遵循的原则,然后提出了自己的建议,并对建议的新的薪资结构进行了解
释说明;最后,为了保证笔者所提出的新的薪资结构的顺利实施和运行,笔者提出了
针对沈阳 GM 酒店薪资结构的实施程序,以及为保证再设计的薪资结构,GM 酒店的应该
实施的相关配套措施。

本文涉及薪酬结构再设计的全过程,采用理论分析与数据分析相结合的科学方法,
希望通过个案分析,对国内其他酒店薪酬体系的建设和管理提供一定的参考和借鉴作
用。

The Research on The Redesign of Reward Structure of
Shenyang GM Hotel
Abstract
With the rapid development of market economy in twenty-first Century, the Reward
among enterprises become more intense, the enterprise only has the excellent human
resources to remain invincible in the fierce Reward. However, the best human resource
needs of scientific human resource management, so enterprises at the same time, in the
pursuit of profit maximization should be people-oriented, in order to prevent the loss of
excellent employees. As everyone knows, the salary management is the core content of
human resource management, salary management, reasonable and effective can effectively
stimulate staff's work enthusiasm, attract and retain the best talent, so as to ensure
the realization of the goal of enterprise, promote the development of enterprises. But
the modern enterprise salary management still exist many problems, is the weak link
in human resource management in modern enterprises. The majority of enterprises still use
the traditional management of the salary, salary structure unreasonable, salary
problems seriously restrict the development of enterprises. Design of compensation
system is the prerequisite for the establishment of an effective pay management system an
important part, has the important guiding sense and the practical significance of the design
and development of a scientific and reasonable salary system of modern enterprise.
In this paper, GM hotel as the research object, the use of human capital
theory, incentive theory, by means of interview and questionnaire, investigation
and data analysis through the compensation structure on the GM hotel staff, find the
problems and their causes in the hotel salary system, combined with the factors affecting
the internal and external environment of the GM hotel in-salary on the basis of the
original structure, re design and puts forward the concrete scheme and design of the hotel
remuneration structure of compensation system in GM hotel.Specifically, this paper includes
the following several parts: First of all, the basic theories this study related to are reviewed,
thus laid a theoretical foundation for the research and recommendations; Then declares the
investigation of present situation of Shenyang GM hotel staff compensation structure and
analyzed the problems with it; The third part, based on the actual situation, the
recommendations on the redesign of compensation structure of Shenyang GM Hotel are
came up with; Finally, in order to guarantee the implementation of the new compensationIV
structure, some actions and supporting measures are suggested.
This paper relates to the whole process of designing the compensation structure, using
scientific methods of theoretical analysis and data analysis, hope that through case
analysis, provides certain reference for other domestic hotel construction and management
of the Reward system.
